The digitalisation of work is resulting in a transformation in the relationship between employees and employers as well as the perception of quality of life. Under the conditions of the COVID-19 pandemic, individuals whose work could be done with digital tools were directed to work remotely. Performing work duties at a distance from the workplace, colleagues, and supervisors affects the workplace resources available to employees and can have an impact on employee well-being. The main purpose of this paper is to analyse the relationship between remote working and employee well-being. The research hypothesis was that there is a relationship between employee well-being and the level of digitisation of work performed, as measured by the frequency of remote working. This article presents the results of empirical research conducted in January 2021, using the CAWI method, on a representative sample of Polish workers (n = 1000). An exploratory factor analysis and logistic regression were carried out. The results point to the three-dimensional nature of employee well-being, which includes workplace relationships, health, and work–life balance. Based on the results, working exclusively remotely was shown to negatively affect well-being in terms of workplace relationships and work–life balance. There was no statistically significant association between remote working and subjective health assessment. The results have important implications for the management of employee well-being in remote working settings. Originality/value lies in the fact that the article provides practical guidance in planning hybrid work arrangements.
Celem niniejszego artykułu jest przedstawienie analizy satysfakcji z pracy pracowników sektora usług w polskiej gospodarce. Podstawę analizy stanowi badanie zrealizowane w na przełomie marca i kwietnia 2012 roku, na próbie 1000 osób. Dobór próby miał charakter celowy. Jednym z głównych kryteriów była reprezentacja usług wiedzochłonnych i usług mniej wiedzochłonnych. Wyniki badania dowodzą, że pracownicy sektora usług w Polsce osiągają wysoką satysfakcję z pracy. Wysokiej satysfakcji z pracy towarzyszy wysokie zaangażowanie pracowników. Takie odczucia i postawy deklarowane przez respondentów są szansą na uruchomienie i skuteczne wykorzystanie dźwigni behawioralnej do wzrostu wartości współczesnych organizacji usługowych. Jest to zasługą pozytywnych ocen wielu aspektów zarządzania zasobami ludzkimi. Równocześnie badania wskazują na rezerwy tkwiące w zarządzaniu rozwojem i wynagrodzeniami. Dostarczają także informacji o osobowych czynnikach determinujących satysfakcję z pracy, które są niezbędne w procesie podejmowania wielu decyzji personalnych.
Although the large body of literature suggests the importance of fair compensation, the understanding of the nature of remuneration justice remains limited. The paper fills the gap by combining the three streams in the research: diversified definitions of justice in management sciences, philosophy and ethics, theory of organizational justice and research on employee engagement. Based on theoretical assumptions, a remuneration justice as-sessment model was developed. The evaluation of the remuneration fairness depends on three dimensions: perception of the features of the remuneration system, employees’ convictions regarding the legitimacy of pay differentiation and work needs. The hypothe-sised model was tested on a representative sample of 1,067 working Poles. This research has used SEM-PLS approach including exploratory factor analysis. The find-ings carry theoretical implications, since they extend the research and refine the essence of remuneration justice. From a practical perspective, the relationship between the three predictors – system, beliefs and needs – provide a proof on how remuneration justice is composed and how it could be developed.
Znaczenie kapitału ludzkiego, a także zmiany zachodzące w systemie wartości pracowników, wyrażające się wzrostem wrażliwości na sprawiedliwość społeczną, uzasadniają wzrost zainteresowania analizą sprawiedliwego wynagrodzenia jako kategorii, która wywiera różnorodne konsekwencje dla zarządzania w skali mikroekonomicznej, a więc z perspektywy organizacji i jednostki. Celem artykułu jest eksploracja teoretyczna i empiryczna istoty sprawiedliwości wynagradzania. Złożoność tej kategorii wymaga analizy z kilku perspektyw: jakościowych cech wynagrodzenia za pracę, skuteczności systemu wynagrodzeń w organizacji oraz percepcji indywidualnego pracownika. Artykuł zawiera także ocenę różnych aspektów sprawiedliwego wynagradzania na podstawie opinii osób pracujących w polskiej gospodarce. Na tej podstawie są formułowane zarządcze konsekwencje sprawiedliwego wynagrodzenia w skali organizacji.
Streszczenie: Skuteczne funkcjonowanie zwinnej organizacji wymaga odpowiedniego dostosowania do jej istoty rozwiązań w dziedzinie zarządzania zasobami ludzkimi. Kluczowym wyzwaniem i warunkiem sukcesu zwinnej organizacji jest kreatywność jej pracowników. W związku z tym przedmiotem rozważań będą warunki kształtowania tej kompetencji. Autorki przedstawią model systemu ZZL w organizacji zwinnej oraz wskażą specyficzne cechy i narzędzia. Na tym tle wyjaśnią istotne różnice między elastycznym i zwinnym zarządzaniem zasobami ludzkimi. Celem artykułu jest identyfikacja czynników sprzyjających rozwojowi kreatywności pracowników, a także ujawnienie potencjalnych barier w tym procesie. Do jego opracowania wykorzystano przegląd literatury przedmiotu i wyników badań wtórnych. Podstawę wnioskowania stanowią wyniki analizy przypadków oraz dobrych praktyk z firm stosujących z sukcesem zwinne zarządzanie.
One of the conditions for effective management in a VUCA world is organizational agility. It requires changes in the implementation of the personnel function so it is oriented at agile human capital management. The article aims to present the assumptions as well as two key attributes of Agile HRM: the leadership model and creating an agile mindset. These features create specific consequences for the human capital management process. Due to the multidimensionality of the HRM process, the study of the analysis of changes was limited to two areas: employee acquisition (recruitment) and preformance management. The article is a theoretical reflection, illustrated by the results of secondary research and examples of good practices.
