RESUMOO crescimento da produção acadêmica em Administração no Brasil desde 1980 tem incentivado a publicação recente de muitos balanços críticos, como os realizados pelas áreas de Organizações, Marketing, Administração da Informação e Administração Pública. O presente artigo faz um balanço da produção em Recursos Humanos na década de 1990, publicada nos principais periódicos científicos brasileiros (RAUSP, RAP, RAE e RAC) e no Enanpad. O artigo levanta e analisa temática, base epistemológica, orientação metodológica e demografia de autoria de todos os 127 artigos publicados nos periódicos e os 290 veiculados no Enanpad no período. Os resultados indicam que, embora a produção da área tenha aumentado significativamente em volume, o perfil acadêmico de RH no Brasil é preocupante: seu escopo temático é contestado pelo recente crescimento e autonomia do campo de comportamento organizacional; sua base epistemológica é eminentemente funcionalista; a base metodológica é frágil, predominando estudos de caso tipicamente ilustrativos de teoria consolidada (ou seja, sem maior pretensão de indução ou criação de teoria); e a diversidade de origem é baixa: mais de 65% da produção vem de apenas 7 programas de pós-graduação. A gestão de recursos humanos tem passado por grandes transformações nestes últimos anos, em função da necessidade das empresas de incrementar a sua capacidade competitiva para enfrentar a concorrência dos mercados globalizados. O objetivo deste trabalho é comparar alguns resultados obtidos a partir de pesquisa realizada junto a 100 empresas da região da Grande São Paulo, bem como as idéias de 14 especialistas (acadêmicos e consultores), de diferentes regiões do país, sobre o que define e quais são as funções da área de recursos humanos, com as tendências e os conceitos apontados na literatura nacional e internacional sobre o tema. O principal interesse do trabalho é verificar se ainda há grande distância entre o discurso e a prática. As empresas pesquisadas foram classificadas em três grandes grupos: (1) aquelas que ainda mantêm uma abordagem mais operacional; (2) aquelas que já adotam uma abordagem estratégica; e (3) aquelas que se aproximam mais de uma abordagem competitiva. A A A A ABSTRACT BSTRACT BSTRACT BSTRACT BSTRACTThe globalization of markets has put enterprises under a lot of pressure to increase their competitiveness and human resource management has been greatly impacted by such changes. The main objective of this paper is to compare some of the results obtained in a research project conducted with 100 enterprises in the Great São Paulo area, Brazil, as well as the ideas voiced by 14 experts (academics and consultants) from all over the country, about what defines and which are the main functions of the human resources area, with the concepts and trends most discussed in the national and international literature. The main interest of this work is to verify the existence of a gap between discourse and practice. The research data suggest the formation of three groups of enterprises: (1) those who still maintain an operational approach to the human resources area; (2) those that adopt a strategic approach and (3) those who get closer to the management for competitiveness approach. The study also shows great diversity among the experts thinking, which enhances even further, in our opinion, the found heterogeneity of the human resources practices.Key words: people management models; strategic human resource management; human resource management for competitive advantage.
Purpose The purpose of this paper is to investigate the relevance of authenticity as a possible attribute of employer attractiveness. Additionally, the study compares authenticity to other factors of attractiveness, such as economic, development, social, interest and application values. Design/methodology/approach A survey was conducted with a total of 937 respondents. The questionnaire consisted of the employer attractiveness scale developed by Berthon, Ewing, and Hah (2005) and an adapted version of the authentic living scale (Wood et al., 2008). Findings The results show that workplace authenticity is equally valued as an attractiveness attribute as having opportunities for economic and personal development, and that it is significantly more highly valued than other attractiveness dimensions of the work environment, such as interest value, social value, and application value. The results also show that authenticity matters more as an attribute of attractiveness for top management, older professionals as well as women. Practical implications The findings suggest that firms become more competitive in attracting talent if their recruitment strategies place more emphasis on authenticity as a psychological benefit that can be obtained through working in the company. The use of social media (e.g. employee testimonials, chats, and blogs) can help to this end. Originality/value The subject of workplace authenticity has been receiving increasing attention in the academic literature, and the studies reveal the benefits that it may entail for both developing and retaining a more engaged and productive workforce. However, previous research has not considered how perceptions of workplace authenticity may also help organizations become more attractive in the eyes of potential job applicants.
A pesquisa acadêmica em Gestão de Pessoas tem adotado, predominantemente, as abordagens estraté-gica, comportamental e, mais recentemente, dos recursos da fi rma (RBV) e sistêmica, enquanto apenas poucos trabalhos têm sido desenvolvidos sob perspectivas diferentes. Neste estudo, foram pesquisadas políticas e práticas de gestão organizacional em uma cadeia empresarial, com o intuito de se investigar a infl uência de fatores institucionais como legislação, acionistas, herança histórica da organização e situação do mercado sobre o desenho e implementação de políticas e práticas de Gestão de Pessoas. Os resultados mostram que, além da estratégia organizacional, fatores institucionais podem ser determinantes para a elaboração das políticas de Gestão de Pessoas, evidenciando assim ser vantajosa a inclusão da abordagem institucional nos estudos desse campo. A repatriação é um processo de importância estratégica para as organizações internacionalizadas e a gestão desses executivos requer políticas e práticas inovadoras, dada a complexidade dos desafios que enfrentam em suas carreiras internacionais. A pesquisa sobre o tema tem sido realizada, em geral, com os repatriados, sendo poucos os estudos conduzidos com as organizações e nenhuma no contexto brasileiro. Este artigo pretende ser uma contribuição sobre o tema, ao apresentar uma pesquisa que teve por objetivo investigar e analisar as políticas e práticas adotadas por 20 multinacionais, brasileiras e estrangeiras, instaladas no Brasil, quanto ao processo de repatriação de executivos brasileiros na perspectiva da organização, representada pelo responsável pelo processo de expatriação e repatriação. Os resultados mostram que as políticas e práticas adotadas são mais voltadas a oferecer apoio operacional do que direcionadas a um plano estratégico de aproveitamento de competências e experiências. Ademais, a permanência do repatriado na empresa e a adaptação do repatriado e da família ao país, à vida social e familiar, parecem depender mais do esforço pessoal dos repatriados e familiares e do próprio mercado de trabalho do país, do que das práticas organizacionais.
A recent debate has taken place in International Human Resource Management (IHRM) theory and practice between the so-called functionalists and the critical approaches. This paper reviews the literature on mainstream, functionalist IHRM and the critical approaches, and theoretically discusses their fit to emerging countries' realities and multilatinas experience. The essay's main objectives and contributions are: (a) to argue that this debate, overly typical of the American-European context, may not be fully applicable to ambiguous and contradictory contexts, such as most developing countries and, particularly, Latin America; (b) to argue that the disputes between both functionalist and critical IHRM theorists, in equally richer countries, is inadequate for other (non-rich-involving) contexts; and (c) to propose redirection possibilities for this debate, particularly, in Latin America.
Intercultural adjustment has been considered a determinant factor of success in international assignments and the key concept of the model of international adjustment from Black, Mendenhall and Oddou (1991a). The objective of this article is to analyze how intercultural adjustment occurs among Japanese expatriate executives. A qualitative research was conducted with 37 Japanese expatriate executives in Brazil from 21 different subsidiaries in various sectors. Although the literature considers Japanese expatriates as examples of success due to their low failure rates in international assignments, the results shows that they do not adjust, because they receive little or neither intercultural training, keep distance from locals, and feel a lot of stress on work and cannot fail. This article contributes to a better understanding of the construct of intercultural adjustment and emphasizes the need to revise the model of Black, Mendenhall and Oddou (1991a) for other nationalities. keywords Expatriation, intercultural adjustment, japanese expatriates, international assignment, international human resource management.
