Vorbemerkung: Kontext und Perspektiven der DiskussionIn der Diskussion um eine Professionalisierung des Coaching scheinen manche Meinungsdifferenzen darauf zurückzuführen sein, dass die Disputanten nicht von demselben Professionsbegriff ausgehen. Dies kann zur Folge haben, dass Rede und Gegenrede aneinander vorbei gehen und es zu keiner Verständigung über die Sache und auch nicht über tatsächlich relevante Unterschiede in den Positionen und Interessen kommt. So wird der Begriff "Profession" häufig mit "Beruf" gleichgesetzt oder "Professionalität" schlicht mit fachlicher "Kompetenz", wie es umgangssprachlich üblich ist (ein Könner ist ein "Profi", ein Fliesenleger, eine Friseuse ebenso wie ein Rechtsanwalt). Dabei wird übersehen, dass in der professionssoziologischen Fachliteratur unter "Profession" nur ganz bestimmte Tätigkeitsfelder begriffen werden, für die bestimmte Merkmale zutreffen. Wenn diese Merkmale fehlen oder nicht vollständig zutreffen und wenn eine Tätigkeit in der Fachliteratur dann entsprechend als "Nicht-Profession" oder als "Semi-Profession" bezeichnet wird (oder wenn z.B. von der "mangelnden Professionsbildung" des Coaching gesprochen wird; Kühl 2006, 89), dann kann ein Vertreter dieser Tätigkeit dies als eine Kränkung oder Entwertung verbuchen -solange er den professionssoziologischen begrifflichen Kontext nicht in Rechnung stellt.So ist es meines Erachtens keineswegs selbstverständlich, ob es sinnvoll oder notwendig ist, das sich neu entwickelnde Tätigkeitsfeld Coaching als "Profession" in diesem engeren Sinne zu begreifen und entsprechend seine "Professionalisierung" einzufordern. Ich möchte mit diesem Diskurs dazu beitragen, eine begriffliche Basis für die Diskussion dieser Frage zu schaffen, um dann zu erörtern, ob und in welchem Sinne "Profession" für die weitere Entwicklung des Coaching bzw. "Professionalität" für die Coaches ein bedeutsamer Maßstab ist.Bei dieser Diskussion können sich außerdem je nach Position und Interessen verschiedene Perspektiven ergeben, mit denen sich unterschiedliche Fragestellungen und Probleme verbinden -ich habe sie hier jeweils als "Leitfrage" formuliert. Ich schlage folgende vier Perspektiven vor, die sich natürlich auch wechselseitig durchdringen: 1 Vortrag im Fachausschuss Profession des Deutschen Bundesverbandes Coaching am 20.3.2006 in Berlin, für diese Veröffentlichung überarbeitet.
Professionelle psychosoziale Beratung in ihren verschiedenen Formaten (Psychotherapie, Supervision, Coaching usw.) hat als vorrangiges Ziel, den Rat Suchenden zu unterstützen, dass er seine Probleme und Konflikte selbstständig zu lösen lernt. Die Aufgabe besteht also nicht vor allem darin, ihm eine "Wahrheit", also die "richtige Antwort" auf seine Frage zu übermitteln, sondern die eigenen Suchbewegungen nach Antworten bzw. Lösungen zu fördern. Mit diesem Ziel sollen in der Beratung veränderte Perspektiven im Hinblick auf Wahrnehmungen, Bewertungen und Handlungen aufgezeigt oder entwickelt werden. Denn häufig zeigt sich, dass ein Problem seine Ursache darin hat, dass ein Mensch (oder auch eine Gruppe von Menschen) in der Einschätzung einer Situation, einer zwischenmenschlichen Beziehung oder der eigenen Person festgefahren ist, sich aus Gewohnheit, aus Angst oder aus Hilflosigkeit immer wieder in denselben Denkmustern verhakt und deshalb auch in seinen Handlungsmöglichkeiten eingeschränkt ist.So verlangt die Eröffnung von erweiterten Handlungsoptionen zunächst eine Veränderung der Möglichkeit, eine Situation oder einen Konflikt wahrzunehmen und zu beurteilen, um damit einen veränderten Verstehenshorizont eröffnen zu können. In anderen Worten, ein Perspektivenwechsel soll dazu dienen, Gefühle der Ausweglosigkeit zu überwinden und sich von gewohnten, einschränkenden Sichtweisen zu befreien; oder dazu, eine Fixierung auf Defizite (also auf das, was nicht da ist) durch einen Blick auf die Ressourcen (also auf das, was da ist, aber noch nicht entdeckt oder noch nicht aktiviert ist) zu ersetzen. Ein solcher Perspektivenwechsel wird aber nicht beliebig sein können, sondern er soll dazu dienen, in seinen Denk-und Handlungsmöglichkeiten der jeweiligen Situation besser gerecht werden zu können.Ein klassisches Beispiel für einen solchen Perspektivenwechsel: In der Rahmenerzählung des frühen platonischen Dialogs "Charmides", die auf das in diesem Dialog behandelte Thema hinführt, wird Sokrates als ein lebenserfahrener Weiser dargestellt, der von Anderen um Rat gefragt wird: Der junge Mann Charmides leidet unter chronischen Kopfschmerzen und fragt Sokrates, ob er ein Mittel dagegen wisse. Aber statt dem Rat Suchenden nun ein Rezept zu sagen, verwickelt er ihn in ein Gespräch darüber, was Besonnenheit ist und wie man sie erlangen kann, denn "wo diese vorhanden sei, sei es etwas Leichtes, dem Kopfe wie auch dem übrigen Körper die Gesundheit zu Philosophie als Einübung des Perspektivenwechsels 111(1) Die Situation: Zunächst gibt es eine Situationsbeschreibung: Wir befinden uns in einer unterirdischen Höhle, schräg nach unten verlaufend (II) und zum Tageslicht (I) hin geöffnet. In der Höhle sitzen die gefangenen Menschen (f.), die am Hals und an den Beinen gefesselt sind; d.h. sie können nicht fortlaufen und sich nicht umsehen, schauen also immer auf die Wand (e). Ferne hinter den Menschen befindet sich ein Feuer (a); davor ist eine Mauer (b), hinter der wie bei den Jahrmarktsbühnen die Gaukler (c) ihre Kunststücke vorführen. Die ...
Beziehungen sind ein lebendiges Geschehen zwischen Menschen und deswegen nicht planbar. Wir sind auf unsere Spontaneität und unsere Intuition angewiesen, um jeweils angemessen auf die uns begegnenden Menschen in den je verschiedenen Situationen und unter verschiedenen Kontextbedingungen reagieren zu können. Intuition und Spontaneität sind jedoch nicht lehrbar, sie lassen sich nicht in Ausbildungsgängen erwerben bzw. "trainieren". Sie fallen aber auch nicht vom Himmel oder aus dem Nichts, sondern entstammen dem Selbst mit seiner Geschichte aus Beziehungserfahrungen und auswertenden Reflexionen über diese Erfahrungen; und dies stellt damit einen Fundus an Wahrnehmungs-, Bewertungs-und Handlungsmöglichkeiten dar.Als Beitrag zu dieser Selbstreflexion möchte ich die Frage untersuchen, mit welcher Grundhaltung ein professioneller Berater bzw. eine Beraterin sich in eine Beratungssituation begibt und wie diese sich auf die Beratungsbeziehung auswirkt: Also, mit welcher Haltung begebe ich mich in ein Team von Fachleuten, die in ihrem jeweiligen Arbeitsfeld ihre Erfahrungen reflektieren wollen? Wie weit bin ich z.B. selbst "Fachmann" (bzw. "Super-Fachmann"), der auf berufliche Fragen kompetente Antworten geben soll? Oder bin ich eher ein Moderator, also ein Fachmann für das Gelingen von kommunikativen Prozessen? Und vor allem, welche Formen von Kontakt und Begegnung stehen mir zur Verfügung, um mit dem jeweiligen fremden Gegenüber (bzw. mit dem Fremden im Gegenüber) zu einer Verständigung zu gelangen? Mit welchen Behinderungen und Störungen muss ich in diesem Interaktionsgeschehen rechnen (z.B. außer Missverständnissen auch Verunsicherungen, Ängste, Ablehnung)? Und was sind dabei vielleicht spezifische Fallstricke, mit denen ich umgehen muss?Was heute Supervision oder Coaching als Formen berufsbezogener Beratung darstellen, hat sicher viele Gesichter: Unterschiedliche Konzepte und Hintergrundstheorien ebenso wie variierende Kontexte, Bedürfnisse, Fragestellungen lassen das Tun und Lassen in Beratungsprozessen nicht auf einen Nenner bringen. Eine Beratung in Anspruch zu nehmen, kann unterschiedliche Motive haben, grob vereinfachend gesagt, einerseits ein Bedürfnis nach fachlicher Anleitung, andererseits nach einer dialogischen Begleitung durch einen kompetenten Gesprächspartner.
