Apesar dos dados demográficos enfatizarem a relevância do envelhecimento em nosso país, a literatura acadêmica ainda não aborda o tópico de forma abrangente. Assim, este estudo investiga quais as percepções de gestores de Recursos Humanos de empresas instaladas no Brasil a respeito dos profissionais com mais de 50 anos e quais são as práticas de gestão de idade adotadas por suas empresas. Os dados foram coletados junto a 138 gestores de RH por meio do preenchimento de questionário on-line e analisados estatisticamente. Os resultados permitiram identificar que, apesar do rápido envelhecimento populacional brasileiro, as empresas estudadas não estão preparadas para o envelhecimento da força de trabalho. As práticas de gestão da idade se mostram pouco adotadas pelas empresas estudadas, ainda que a percepção dos gestores acerca dos profissionais mais velhos seja relativamente positiva. O artigo contribui para a área de RH na medida em que apresenta a discussão sobre as percepções de gestores e práticas de gestão de idade, tópicos que, embora abordados internacionalmente, ainda não tinham sido explorados na literatura acadêmica nacional. O estudo pretende despertar o interesse de profissionais da área para uma maior reflexão sobre as condições de trabalho de profissionais mais velhos.Palavras-chave: Envelhecimento. Práticas de Gestão. Percepção. ABSTRACTAging is one of the most significant phenomena of the twenty-first century. Although the demographic data emphasize the importance of aging in our country, the academic literature still has not addressed the topic in a comprehensive way. This study investigates the perceptions of Human Resources managers of companies in Brazil, concerning professionals aged over 50 years, and the age management practices adopted by their companies. Data were collected from 138 HR managers who were asked to fill out online questionnaire. Their responses were then statistically analyzed. The results showed that despite the rapid aging of the Brazilian population, the companies studied are not prepared for an aging workforce. Age management practices have been little adopted by the companies studied, although managers' perceptions of older professionals are relatively positive. This article contributes to the area of HR by presenting a discussion of managers' perceptions age management practices. This essay aims to expand the concept of the feminization of aging by addressing the conditions associated with older women's working relationships. The feminization of aging is generally associated with the fact that there are more women than men in the elderly population, especially in Brazil. The theoretical basis of this study can help to expand our understanding of this phenomenon, which has three axes: the nature of the feminization of aging; the characteristics of those who experience it; and, finally, the needs of aging women and transformation strategies in the work context. These elements show that the phenomenon is too complex and multifaceted to be explained by quantitative approaches, which merely consider the predominance of women in the elderly population in Brazil. Due to gender and age discrimination and other professional challenges, women face difficulties associated with building, maintaining, and progressing in their careers. This expansion of the concept reveals the lack of attention and support for this social group in organizations, suggesting that professionals and managers must raise awareness of and confront this issue to effectively transform the world of work for older women.
Population aging is a global reality. One of the implications of population aging is the change in the composition of the workforce. This fact raises questions about how aging has been understood in Brazil, especially in the area of Administration. Despite the urgency to discuss the phenomenon, academic studies on the subject are scattered and shallow. For this reason, it is not possible to find a consolidated theoretical body, which demonstrates how the theme has been treated by different aspects in the area of Administration. This is the purpose of this article: to systematize the academic literature on aging in organizations. The article contributes with the presentation of the great debates on the subject in the studies of Administration: the stereotypes of the mature professional and the prejudice by the age, the conditions of work of the mature professional, the work of the mature professional for the Organizations and, finally, the meanings of work for the mature professional. From the knowledge of the main debates, we present a research agenda for future studies on the topic in Brazil.
Resumo O envelhecimento populacional é um fenômeno mundial que merece maior atenção dos Estudos Organizacionais. Nessa área, o envelhecimento é abordado a partir da idade cronológica, a qual, no entanto, se mostra insuficiente para apreender o fenômeno. Portanto, este estudo tem como objetivo identificar como os profissionais que atuam em organizações públicas e privadas constroem a concepção de envelhecimento. Para isso, foram entrevistados 14 profissionais, com mais de 50 anos, que tiveram os dados coletados e analisados por meio da grounded theory, a partir do olhar da realidade como socialmente construída. A pesquisa permitiu constatar que os profissionais não se reconhecem em sua idade cronológica, mas a partir de atributos e comportamentos desempenhados no trabalho. Essa condição leva à contribuição deste artigo, ao identificar a construção da idade profissional como uma das múltiplas idades do ambiente organizacional. A idade profissional é categorizada em idade burocrática e idade empresarial, referindo-se, respectivamente, à construção do envelhecimento para funcionários de organizações públicas e privadas.
Purpose This paper aims to show which factors influence the perception of human resources professionals about managers over 50 years old and which factors guide the age management practices adopted in the surveyed companies. Design/methodology/approach To this end, a survey was conducted with 140 companies accessed from a database of a human resources association. Through the answers obtained through the online questionnaire, an exploratory factor analysis was made with the aid of Software R. Findings Thus, it was possible to identify four factors that explain the work posture of professionals 50 years of age and older (company expectations, performance, morality and knowledge and professionalism) and three factors that guide the adoption of age management practices in organizations (recruitment & selection and integration, retention and continuity in the company, adaptation to the needs). Originality/value The results suggest that, even considering the high performance of older managers, perceived by HR professionals, the adoption of age management practices is still insufficient, making it difficult for these professionals to enter and remain in organizations. Moreover, it can be inferred that such posture indicates biases of discrimination and age stereotypes.
Purpose: This article aims to explore how the grounded theory (GT) was used in empirical research in the area of Organizational Studies. GT is a research strategy widely used in Business Administration studies both nationally and internationally. However, studies have little to do with how this research strategy is applied in practice and how researchers deal with difficulties that arise during the research process. Originality/value: This article presents how methodological issues not provided for in the research design proposed by the GT were overcome during the data collection and analysis phases. Design/methodology/approach: The article is based on research that aimed to understand the aging of executive women. In this article, the main codes, categories, and subcategories that emerged during the develop ment of the field research were exposed. In addition, we present the pro gress of theoretical sampling and the use of specific GT techniques, such as the flip-flop technique and the progress of the research question. Findings: As a practical implication, the article contributes to researchers who intend to use the GT, insofar they can take the step by step of using the method, as well as anticipating possible difficulties to be faced in the design of the research.
O envelhecimento populacional implica diretamente no envelhecimento da força produtiva. Isso significa que, em um futuro próximo, os empregos serão ocupados por pessoas com mais de 45 anos, fato que exigirá iniciativas de gestão específicas às necessidades desses profissionais.Não há dúvidas de que o preconceito contra os mais velhos é uma realidade. O ageism é o termo cunhado pelo gerontologista Robert N. Butler, em 1968, para descrever a discriminação etária que ocorre com adultos de idade avançada. Juntamente com o sexismo e o racismo, o ageism tem sido apontado como um problema nas empresas nacionais e internacionais.Em nosso país, a discussão a respeito do ageism e das práticas de gestão da idade ainda estão no início. Entretanto, não se pode mais esperar para refletir a respeito do envelhecimento do profissional brasileiro devido à velocidade com a qual o país está se tornando mais velho. A França, por exemplo, demorou mais de um sé-culo para dobrar a sua população idosa, ao passo que o Brasil terá essa mesma variação demográfica nas próxi-mas duas décadas.Será que as empresas no Brasil estão preparadas para esse desafio? Como são vistos, hoje em dia, os profissionais mais velhos que atuam nas organizações instaladas aqui?Com o intuito de responder essas perguntas, a FGV-EAESP, em parceria com a PricewaterhouseCoopers (PwC), realizou uma pesquisa quantitativa com 138 gestores de Recursos Humanos de empresas atuantes no país e chegou a conclusões intrigantes sobre a problemática. PercePções sobre os Profissionais mais velhosOs resultados da pesquisa apontaram que, de modo geral, os gestores possuem uma percepção relativamente positiva em relação aos profissionais mais velhos. Para eles, questões como comprometimento, fidelidade à empresa, pontualidade, capacidade de realizar diagnósticos precisos e equilíbrio emocional foram lembrados como pontos favoráveis associados aos colaboradores de mais idade.Os gestores também avaliaram quais são os principais benefícios de se ter funcionários mais velhos compondo o ambiente de trabalho, e chegaram à conclusão de que eles estão ligados à experiência profissional, à diversidade de ideias e à capacidade de disseminar a cultura e as condutas esperadas pela organização.Apesar de predominar uma percepção relativamente positiva sobre esses profissionais, alguns aspectos negativos também se fizeram presentes na avaliação dos gestores. A idade é associada à incapacidade de realizar trabalhos físicos pesados, dificuldade de adaptação às mudanças e às novas tecnologias, preferência por atividades que apresentam menos desafios, inflexibilidade e falta de disposição para receber treinamentos.Além disso, os entrevistados identificaram barreiras quanto à integração dos colaboradores maduros com as equipes de trabalho.
