L’organisation scientifique du travail, appliquée initialement dans l’industrie, s’est progressivement déclinée dans les services. Dans ces espaces, le contrôle du travail s’étend à l’appréciation du comportement du salarié, en référence à des expressions d’émotions prescrites par le management. Les centres d’appels constituent une illustration privilégiée : les téléconseillers sont tenus de respecter des normes organisationnelles leur dictant l’expression d’émotions à manifester lors des échanges avec les clients. Toutefois, pendant les conversations, les téléconseillers n’arrivent pas toujours à cacher leurs vraies émotions et émettent alors un comportement non conforme aux attentes du management.Cet échec du contrôle des émotions du téléconseiller constitue un fort enjeu pour les entreprises concernées parce qu’il risque de réduire la satisfaction des clients, voire d’entraîner des pertes de clientèle. En se fondant sur le cadre théorique du travail émotionnel, la présente étude a pour finalité de cerner les principales causes des comportements adéquats ou déviants des téléconseillers lors des conversations téléphoniques.Cette contribution recèle une triple originalité. Elle constitue la première étude à appréhender les antécédents de l’expression d’émotions dans le contexte spécifique des centres d’appels. Elle privilégie une méthodologie d’observation in situ des émotions recueillies à travers une grille de codage évaluant le degré de déviance à l’émotion prescrite lors de 347 conversations. Elle introduit dans le raisonnement l’influence de la structure sociale pour enrichir l’analyse de l’impact négatif de certaines variables sur l’expression d’émotions des téléconseillers.Cet article montre que ce sont principalement les situations d’interaction (charge de travail, heure de l’appel) ainsi que les règles établies par l’encadrement (durée de l’appel, absence de retrait à la suite d’un appel difficile, faible latitude dans la réponse) qui favorisent les comportements dysfonctionnels. Toutefois, les téléconseillers percevant une forte tolérance de l’employeur à la déviance des règles prescrites, ils renforcent leur expression d’émotions de représailles.The scientific organization of work, initially applied to the industrial sector, has gradually spread to the service sector. Rester longtemps, voire toute sa carrière, dans un même poste de travail ou chez le même employeur, n'est pas valorisé par les discours managériaux dominants. Pour autant, cette situation reste une réalité pour une grande partie des salariés en Europe. Par quels mécanismes, les salariés assument-ils leur stabilité professionnelle face à une norme de carrière favorisant la mobilité ? Ce qui est novateur dans cette recherche, au vu de la littérature, c'est d'avoir expliqué la stabilité professionnelle des salariés par les mécanismes de l'identification, notamment au contenu du travail. En effet, plusieurs résultats ont été obtenus grâce à la méthode de codage employée pour traiter les données recueillies dans une association du secteur social. Tout d'abord, nous avons pu distinguer quatre modalités d'identification au contenu du travail : normative, cognitive, émotive et performative. Ensuite, nous avons mis en exergue deux effets des identifications au travail : un libre choix d'agents, rendu possible grâce aux ressources argumentatives qu'ils fournissent, d'une part, une dépendance à l'emploi, par l'intégration des contraintes structurelles, d'autre part. Trois types d'arguments (factuels, existentiels et normatifs) sont distingués permettant aux salariés des positionnements singuliers sur leur carrière vis-à-vis des normes de mobilité : distanciation, conciliation et conformité. Le modèle processuel proposé contribue à une lecture dialectique de la carrière, entre effets de structure et d'agent, explicitant les mécanismes sociaux conduisant les salariés à « faire face » (coping) aux injonctions à la mobilité professionnelle.
Résumé Les établissements d’hospitalisation sont incités par la puissance publique à une transformation de leurs pratiques managériales. L’évolution de la gestion des ressources humaines de ces organisations est alors considérée comme nécessaire. Le cas d’une clinique chirurgicale française permet de décrire comment le contexte est utilisé par les managers pour justifier des pratiques de GRH de type individualisant sans pour autant remettre en question le pouvoir des soignants porteurs d’une autre conception de gestion du personnel. Le cadre d’analyse contextualiste rarement appliqué dans ses deux dimensions, politique et culturelle, permet de comprendre la situation paradoxale, relevée par la littérature, de soignants réussissant à maintenir leur pouvoir sur la GRH, en contrariant l’introduction de pratiques de type individualisant , malgré un contexte défavorable. Nous expliquons comment les processus politique et culturel sont responsables du caractère hybride de la GRH dans ces organisations professionnelles.
Les recherches sur le choix de demeurer dans un emploi sont peu nombreuses ou traitent ce sujet à travers des modèles sur le roulement de personnel (turnover), considérant que les mêmes déterminants influencent de manière opposée l'intention de rester ou de quitter. De plus, à l'exception notable de Cossette et Gosselin (2012), les chercheurs ne traitent que le choix de rester dans l'entreprise, mêlant dans la même variable expliquée le choix de rester dans un emploi et celui de la mobilité intra-organisationnelle. Cette recherche poursuit deux objectifs: 1- identifier des concepts associés au souhait de rester dans son emploi; 2- explorer les relations entre les variables identifiées et le désir de rester. L'apport de cette recherche est double. Il s'avère tout d'abord théorique puisque nous avons identifié les variables associées au souhait de rester dans un emploi. Les résultats obtenus permettent de proposer un modèle théorique décrivant les relations entre trois groupes de variables (identification, contextes personnel et au travail) et le souhait de rester. Nous montrons, en particulier, l'influence probable des variables d'identification au contenu du travail sur le souhait de rester dans l'emploi, réalité rarement prise en compte dans les analyses sur ce sujet, que nous définissons comme un état où un salarié établit une équivalence entre ce qu'il est et ce qu'il fait. Cette identification est obtenue suite aux succès obtenus par la personne, qui lui indiquent ses compétences et lui procurent un sentiment d'efficacité, source de fierté. Le second apport de cette recherche est méthodologique. Il semble fécond d'associer une analyse des entretiens, appliquant les principes de la théorie enracinée, à un traitement statistique de type analyse des correspondances multiples, peu connu des chercheurs anglosaxons.
