Comment l’âge peut être utilisé comme facteur de résistance ou de mobilisation des acteurs autour du changement en Afrique ? Pour répondre à cette question, il a été procédé à une lecture du processus de changement en Afrique à travers la gestion par les âges. En effet, les cultures africaines accordent une importante particulière au respect des aînés ou des anciens. Le culte des anciens fait partie intégrante de l’éducation de l’enfant en Afrique depuis son plus jeune âge et il s’en approprie à l’âge adulte. Le fondement de cette éducation est basé sur le respect des aînés. Ce culte des anciens, présent dans le cercle familial, est transposé dans la vie professionnelle comme illustré autour d’une étude de cas portant sur le processus d’implantation d’un logiciel ERP (Navision) dans une entreprise. Le cas a été analysé à l’aide d’un modèle qui combine la démarche contextualiste et des approches explicatives politique et contingente. La recherche qualitative et la stratégie d’étude de cas ont été mobilisées. Les résultats obtenus ont montré que le respect des aînés est un facteur particulièrement important pour la réussite de l’implantation d’un outil managérial comme l’ERP. Aussi, l’implication des leaders d’opinion est-elle vue comme une reconnaissance de la sagesse liée à l’âge.
Résumé Quelle forme d’instrumentation managériale adoptent les dirigeants pour conduire à terme le processus d’implantation des outils managériaux en Afrique de l’Ouest ? Pour répondre à cette question, trois filiales de multinationales exerçant au Bénin et au Nigéria ont été suivies au cours de l’implantation de l’ERP et analysées à l’aide d’un modèle qui combine la démarche contextualiste et des approches explicatives, politique et contingente. La recherche qualitative et la stratégie d’étude de cas ont été mobilisées. Nos résultats ont montré que les styles de management adoptés par les dirigeants pour conduire à terme le processus sont à la fois panoptique et polyphonique. La combinaison des deux styles donne lieu à une hybridation de l’instrumentation managériale à l’occidentale et à l’africaine, faisant place à de nouvelles catégories d’acteurs spécifiques au contexte culturel africain : les leaders d’opinions ethnique et religieuse, les pasteurs des églises et les griots.
