Resumen: Esta investigación de carácter teórico tiene como objetivo estudiar diferentes tipologías de entornos organizacionales y su vinculación con la percepción directiva y el diseño organizativo bajo dos perspectivas: control externo y voluntarismo. En la primera, se ubican las teorías contingente y dependencia de recursos, y en la segunda la teoría de la strategic choice. De cara a dar respuesta a la enorme competitividad del entorno actual, es imprescindible contar con individuos implicados e involucrados en la ejecución de un proceso intra-emprendedor para buscar nuevas oportunidades de negocio. Para fomentar este comportamiento intraemprendedor en las organizaciones, es necesario adoptar determinadas herramientas, relacionadas con el diseño organizativo y las prácticas de RRHH en la empresa. La función de RRHH se considera fundamental para alentar un comportamiento innovador, proactivo y orientado a la asunción de riesgos, lo que se supone que desembocará en un incremento de los resultados de innovación y una mayor ventaja competitiva de la empresa. En este sentido, nuestro trabajo tiene como principal objetivo analizar en qué medida la percepción de los empleados del sistema de prácticas de RRHH aplicado en su empresa es coherente y consistente, y si contribuye a impulsar su comportamiento intra-emprendedor. Además, se analiza si esta relación varía en función del género, dado que la literatura tradicional atribuye roles distintos a hombres y mujeres respecto al comportamiento intra-emprendedor. Las hipótesis se contrastaron utilizando modelos de ecuaciones estructurales (SEM) con una muestra de 297 empleados que desempeñan puestos intensivos en el uso de conocimiento, en seis empresas ubicadas en la Comunidad Valenciana. Los resultados muestran la relación positiva entre las percepciones sobre las prácticas de RRHH y el comportamiento intra-emprendedor, pero no muestran diferencias significativas en esta relación según el género.
Uno de los principales inconvenientes en cualquier investigación científica es cuantificar adecuadamente los conceptos o fenómenos objetos de estudio; es decir, saber si se está midiendo la variable o constructo latente que realmente se quiere medir y si se efectúa con la rigurosidad metodológica requerida. Esto es aún más relevante cuando se abordan investigaciones con un enfoque cuantitativo. En este sentido, algunos conceptos con cierto grado de complejidad para su estudio y valoración requieren de instrumentos de medición debidamente diseñados que aseguran, además de su eficacia operacional, su fiabilidad y validez. Es así como en el presente trabajo se propone una metodología conformada por once pasos para la construcción de una escala de medición, y cuya aplicación práctica se llevó a cabo a través del diseño de un instrumento para medir el constructo latente formalización del comportamiento en las organizaciones en dos dimensiones que la explican: formalización organizativa y formalización profesional. De esta manera, se plantean distintos aspectos que el investigador debe considerar en la construcción de una escala, incluyendo, entre estos, el análisis de su calidad a través de diferentes métodos tales como: la fiabilidad, la validez de contenido y la validez de constructo.
Purpose -The purpose of this paper is to analyse how the strategy formation process takes place studying the relevance of the integrative perspective and the use of the variables rationality, implication and vision, and verifying the relationship between an integrative strategy formation process and the management of work and the consequences of this relationship in terms of performance. Design/methodology/approach -The paper adopted a qualitative methodology, specifically a simple case analysis, following a six-stage process: establishing the research objectives, the theoretical research framework, unit and the level of analysis, selecting the study cases and a pilot case, and ellaborating the protocol for the case study analysis. Findings -An integrative strategy formation process that combines with certain equilibrium rationality and emergence facilitates a more effective management of work, specifically of complex work. When the organisation permits a greater degree of participation, it is facilitating an improvement in organisational results (particularly with respect to professional worksadministrative or engineering that add more complexity). Originality/value -The paper highlights the importance of the fit between an integrative strategy formation process and the management of different types of work, considering that a better fit drives to better results.
