Careers exist in a societal context that offers both constraints and opportunities for career actors. Whereas most studies focus on proximal individual and/or organisational‐level variables, we provide insights into how career goals and behaviours are understood and embedded in the more distal societal context. More specifically, we operationalise societal context using the career‐related human potential composite and aim to understand if and why career goals and behaviours vary between countries. Drawing on a model of career structuration and using multilevel mediation modelling, we draw on a survey of 17,986 employees from 27 countries, covering nine of GLOBE's 10 cultural clusters, and national statistical data to examine the relationship between societal context (macrostructure building the career‐opportunity structure) and actors' career goals (career mesostructure) and career behaviour (actions). We show that societal context in terms of societies' career‐related human potential composite is negatively associated with the importance given to financial achievements as a specific career mesostructure in a society that is positively related to individuals' proactive career behaviour. Our career mesostructure fully mediates the relationship between societal context and individuals' proactive career behaviour. In this way, we expand career theory's scope beyond occupation‐ and organisation‐related factors.
Zusammenfassung. Die Forschung zu Beanspruchung im Lehrberuf ist nach wie vor stark auf negative Auswirkungen wie Stress, Erschöpfung und Burnout fokussiert. Um ein vollständiges Bild zu erhalten, müssen auch die positiven Aspekte von Beanspruchung analysiert werden. Dafür bietet sich ein Konstrukt an, das sich in der internationalen arbeits- und organisationspsychologischen Forschung in den vergangenen Jahren durchgesetzt und in verschiedenen Berufsfeldern und nationalen Kontexten bewährt hat: Arbeitsengagement, gemessen mit der Utrecht Work Engagement Scale (UWES). Der vorliegende Beitrag analysiert die deutschsprachige Version der 9-Item Version der UWES an einer Stichprobe von Lehrerinnen und Lehrern ( N = 162) im Vergleich mit Personen aus intellektuell-forschenden Berufen ( N = 195). Konfirmatorische Mehrgruppen-Faktoranalysen zeigten, dass die UWES-9 über beide Berufsgruppen hinweg messinvariant ist. Die latente Mittelwertsanalyse ergab, dass die Lehrerinnen und Lehrer in Bezug auf das Arbeitsengagement besser abschneiden als die Fachkräfte der anderen Gruppe. Dabei hängt das Arbeitsengagement in beiden Gruppen wie erwartet positiv mit affektivem organisationalem Commitment und negativ mit der Kündigungsabsicht zusammen, was die Validität der deutschen Version des Tests belegt. Vor dem Hintergrund dieser Erkenntnisse wird am Schluss des Beitrags das Potenzial des Konstrukts für die Erforschung der positiven Beanspruchung im Lehrberuf diskutiert.
Seit der Annahme des neuen Zürcher Volksschulgesetzes im Jahr 2005 ist das kantonale Bildungssystem dazu verpflichtet, möglichst alle Lernenden mit besonderen pädagogischen Bedürfnissen integrativ in Regelklassen zu unterrichten. Die Lehrpersonen sind aufgefordert, in heterogenen Lerngruppen Unterricht zu gestalten, damit Schüler/innen mit unterschiedlichsten Voraussetzungen und Bedürfnissen optimal gefördert werden. Der vorliegende Artikel geht der Frage nach, unter welchen Voraussetzungen Lehrpersonen optimistisch sind, dass die Umsetzung der integrativen Volksschule gelingt. Die im Rahmen des Heterogenitäts-Projekts (Universität Zürich, Institut für Erziehungswissenschaft) mittels einer standardisierten Online-Befragung bei 385 Lehrpersonen aus 19 Schulen im Kanton Zürich erhobenen Daten werden genutzt, um in einem Strukturgleichungsmodell den Einfluss von vier Prädiktoren auf das latente Konstrukt ‚Integrationsoptimismus’ zu analysieren. Die Ergebnisse zeigen, dass sich der Integrationsoptimismus der Lehrpersonen vor allem durch eine Erweiterte Didaktische Unterrichtspraxis sowie die Quote verhaltensauffälliger Schüler/innen pro Klasse vorhersagen lässt. In der Diskussion werden das Auswertungsverfahren und die praktische Relevanz der Befunde reflektiert.
