Applicants belong to multiple categories (e.g., male, ethnic minority) and a complex set of factors affects category activation and inhibition when making hiring decisions. Two field experiments with recruiters who regularly engage in resumé screening showed that the role of multiple categories (applicants' ethnicity and sex) in discrimination depended on job type and prejudice. Specifically, in both low-and high-demand (i.e., complex) jobs, Arab women were rated more favorably than Arab men, particularly when considering levels of client contact. Across both studies, recruiters high in explicit ethnic prejudice were discriminatory only when applicants' job qualifications fit the job position less, lending support for the attributional-ambiguity effect. Implicit attitudes did not play a strong role. Our study findings point to the complex nature of multiple categorization effects in the hiring process. Implications are considered as to how to avert hiring discrimination during resumé screening.Resumés are one of the most important sources of information that personnel decision-makers consider when they initially screen applicants for jobs, but resumé screening may be highly susceptible to cognitive bias. Although there is a growing number of publications concerning applicant reactions to different selection instruments, the relationships between individual differences and applicant reactions have largely remained unexplored. The aim of the present study was to examine the effects of several testing-related and general individual differences (anxiety, self-evaluations, and personality) on the most commonly studied dimension of applicant reactions, namely the perceived job relatedness of selection instruments. Participants were 153 psychology students, who completed a cognitive ability test and a multimedia situational judgment test as part of their educational program. Our results indicated that computer anxiety negatively affected perceived job relatedness and core self-evaluations, subjective well-being, agreeableness, emotional stability, and openness to experience positively affected perceived job relatedness. Openness to experience was the most consistent predictor of perceived job relatedness. The results of our study suggest that certain individuals may be more predisposed to react positively to selection instruments. Therefore, we concluded that the nature of the applicant pool should be carefully considered when designing interventions to improve applicant reactions.

Purpose-Job-related social networking websites (e.g. LinkedIn) are often used in the recruitment process because the profiles contain valuable information such as education level and work experience. The purpose of this paper is to investigate whether people can accurately infer a profile owner's self-rated personality traits based on the profile on a job-related social networking site. Design/methodology/approach-In two studies, raters inferred personality traits (the Big Five and self-presentation) from LinkedIn profiles (total n ¼ 275). The authors related those inferences to self-rated personality by the profile owner to test if the inferences were accurate. Findings-Using information gained from a LinkedIn profile allowed for better inferences of extraversion and self-presentation of the profile owner (r's of 0.24-0.29). Practical implications-When using a LinkedIn profile to estimate trait extraversion or self-presentation, one becomes 1.5 times as likely to actually select the person with higher trait extraversion compared to the person with lower trait extraversion. Originality/value-Although prior research tested whether profiles of social networking sites (such as Facebook) can be used to accurately infer self-rated personality, this was not yet tested for job-related social networking sites (such as LinkedIn). The results indicate that profiles at job-related social networks, in spite of containing only relatively standardized information, "leak" information about the owner's personality.

Abstract. Applicant fairness perceptions of asynchronous job interviews were assessed among panelists (Study 1, N = 160) and highly educated actual applicants (Study 2, N = 103). Furthermore, we also examined whether personality explained applicants’ perceptions. Participants, particularly actual applicants, had negative perceptions of the fairness and procedural justice of asynchronous job interviews. Extraverted applicants perceived more opportunity to perform with the asynchronous job interview than introverts. A trait interaction between Neuroticism and Extraversion was tested, but no significant results were found. Although the first selection stage is increasingly digitized, this study shows that applicant perceptions of asynchronous job interviews are relatively negative. The influence of personality on these perceptions appears to be limited.
