RESUMOO estudo investiga os determinantes do prazer (gratificação e liberdade) e sofrimento (desgaste e insegurança) no contexto de trabalho hospitalar. Pesquisa descritiva foi realizada por meio de estudo de caso e abordagem quantitativa em um hospital de alta complexidade, com uma amostra de 184 colaboradores que atuam em três áreas organizacionais: apoio; administração e enfermagem. Utilizando-se das técnicas de análise de correlação canônica e entropia da informação, constatou-se que o gênero, tempo de atuação na instituição e nível de escolaridade possuem relação significativa com os sentimentos de prazer (liberdade) e sofrimento (desgaste) dos trabalhadores em seu ambiente de trabalho. Quando analisado os determinantes de prazer e sofrimento dos profissionais de acordo com as áreas de atuação, observou-se que para os profissionais de enfermagem e apoio o prazer foi determinado pela admiração que possuem do trabalho e o sofrimento foi determinado pela ameaça e insegurança de demissão. Já para os trabalhadores da área administrativa, o prazer foi determinado pela compatibilidade de seus objetivos com o trabalho e o sofrimento determinado pela pressão existente no trabalho. Por fim, infere-se que no ambiente hospitalar, profissionais administrativos possuem características diferenciadas que impactam no sentimento de prazer e sofrimento, em comparação com os demais profissionais que exercem suas atividades na enfermagem e em áreas de apoio, por exemplo.Palavras-chave: contabilidade comportamental, prazer e sofrimento, psicodinâmica do trabalho. Este estudo investiga as vivências de prazer e sofrimento no contexto de trabalho de 365 profissionais contadores, avaliando suas relações e seus efeitos no desempenho de tarefas. Também identifica estratégias de enfrentamento utilizadas para confrontar as vivências de sofrimento experimentadas. Pesquisa descritiva foi realizada mediante levantamento, com aplicação de técnicas quantitativa e qualitativa de análise dos dados. Os resultados revelam que profissionais contadores estão expostos a tensões do ambiente organizacional, que resultam no aparecimento de vivências de prazer e/ou sofrimento patogênico, decorrentes das condições deste ambiente, as quais influenciam, de algum modo, suas atitudes, comportamentos e desempenho no trabalho. Profissionais contadores respondem de maneira distinta para confrontar situações de sofrimento experimentadas, sendo planejamento e priorização das atividades de trabalho as principais estratégias de enfrentamento adotadas.

Get employees talking through enterprise social media! Reduce cyberslacking: a moderated mediation model

PurposeWhile the sizable body of research focusses on various psychological effects of enterprise social media (ESM), research connecting the link between ESM and cyberslacking is still very sparse. Drawing inspiration from the social bonding theory, the authors have proposed a moderated mediation model to explain how ESM affordances reduce cyberslacking, mediated significantly by workplace social bonding when the perceived co-worker involvement is high.Design/methodology/approachUtilising a sample of 384 respondents, the study tested the model fit and hypothesised relationships with AMOS and PROCESS MACRO.FindingsThe findings show that workplace social bonding mediates the relationship between ESM affordances and cyberslacking. The results are also consistent with the moderated mediation model as the mediation is significant when the perceived co-worker involvement is high, and the mediation is insignificant when the moderator is low/moderate.Research limitations/implicationsConsidering the potential behavioural dynamics of ESM artefacts, the authors have introduced self-expression (via microblogging), recognition (from paralinguistic digital affordances) and network externality as ESM affordances. Alongside the existing measures to reduce employee deviance, the proposed model with the above-mentioned affordances can be investigated in detail by the future research community.Practical implicationsIn light of the findings, the study demonstrates that ESM can be treated as a mechanism to keep cyberslacking at bay. The results offer significant implications for managers, who lookout for innovative and soft strategies to reduce cyberslacking in the workplace.Originality/valueInstead of implementing strict policies to kerb cyberslacking, this study proposes an alternative and an interesting model by introducing ESM as a strategic tool in reducing cyberslacking. The paper argues that ESM, being a potential tool for employee engagement and bonding, may offset the employees' tendency to involve in cyberslacking.
