Cet article examine l’émergence d’un pôle de compétitivité afin de comprendre comment des acteurs locaux se sont saisis d’un dispositif étatique pour donner naissance à un acteur collectif. Une étude de cas longitudinale conduit à envisager l’émergence du collectif comme un processus de régulation, destiné à répondre aux problèmes rencontrés par les acteurs. L’intervention de la structure de pilotage du pôle permet d’offrir une régulation conjointe, faisant advenir le pôle en tant que collectif.
Le métier de chercheur en entreprise qui a fortement évolué ces dernières années, questionnant l’identité métier des ces praticiens. Élément fédérateur de l’action collective, l’identité au travail est pourtant un moyen d’orchestration du travail en entreprise. Dans ce contexte de mutation professionnelle, cet article1 explore le rôle que jouent les technologies de l’information (TI) mises à la disposition des chercheurs dans l’affirmation de leur identité au travail. Par une étude de cas au sein d’un centre de recherche d’une entreprise française de télécommunications, l’article montre que les acteurs peuvent mobiliser les dimensions symboliques des TI pour en faire des dispositifs d’affirmation identitaire. Les auteurs explorent la métaphore de l’objet-totem pour mieux comprendre ces dynamiques sociales qui entourent l’appropriation des TI.
On assiste aujourd’hui à une remise en cause des modèles hiérarchiques traditionnels et de l’exercice de l’autorité qui leur est associé, la question de l’autonomie étant désormais au cœur des organisations. De nouveaux modèles d’organisation ont émergé, tels que les entreprises libérées, posant alors la question des conditions de leur fonctionnement et de la coordination du travail. Cet article cherche à comprendre si, dans le contexte de l’entreprise libérée, la subsidiarité peut constituer un principe de management à même d’organiser l’autonomie au travail. L’analyse du cas d’une savonnerie s’inscrivant dans la philosophie des entreprises libérées conduit à identifier certaines des difficultés qui émergent dans un contexte d’autonomie, et en particulier des difficultés de coordination et de priorisation, de prise de décision, et le sentiment d’un manque de soutien, liés à la difficulté du dirigeant à trouver comment exercer son autorité tout en développant l’autonomie des salariés. La mobilisation du principe de subsidiarité pour accompagner les entreprises libérées est analysée et discutée. Des limites sont identifiées pour permettre la prise de décision, mais aussi des conditions de son opérationnalisation, comme le droit à l’erreur et à l’incompétence et le soutien du dirigeant.
De nombreuses organisations s’engagent dans le courant des entreprises libérées, misant sur la capacité des salariés à s’auto-motiver et à s’organiser eux-mêmes dans leur travail, ce qui implique de leur part un fort engagement. Étonnamment, la littérature sur le sujet interroge très peu les conditions de cet engagement et sa reconnaissance. L’article rapporte une recherche-intervention réalisée au sein d’une entreprise libérée, confrontée à une profonde crise d’engagement de ses salariés et de reconnaissance. Il propose de sortir de l’approche de la reconnaissance traditionnelle en GRH qui mobilise généralement la notion de calcul entre contribution et rétribution, et d’envisager la logique du don, où l’enjeu est alors de reconnaître ce qui est donné dans le travail, sans exclure pour autant une part de calcul. L’étude empirique permet ainsi d’identifier deux logiques dominantes, celle du don et celle du calcul, présentes simultanément sur le terrain, et ce que chacune d’elles produit. Une lecture par le don montre que les salariés basculent dans la logique du calcul et du contrat dès lors qu’ils ne trouvent plus leur compte dans l’entreprise, signalant une rupture de la dynamique du don. L’article pointe l’enjeu de la reconnaissance pour alimenter l’équilibre fragile de la dynamique du don et de l’engagement.
