Orientation: Meaningful work can yield benefits for organisations and lead to positive work outcomes such as satisfied, engaged and committed employees, individual and organisational fulfilment, productivity, retention and loyalty.Research purpose: The aim of the study was to investigate the relationships amongst psychological meaningfulness, work engagement and organisational commitment and to test for a possible mediation effect of work engagement on the relationship between psychological meaningfulness and organisational commitment.Motivation for the study: Managers have to rethink ways of improving productivity and performance at work, due to the diverse, and in some instances escalating, needs of employees (e.g. financial support) to uphold their interest in and enjoyment of working.Research approach, design and method: A quantitative approach was employed to gather the data for the study, utilising a cross-sectional survey design. The sample (n = 415) consisted of working employees from various companies and positions in Gauteng, South Africa.Main findings: The results confirmed a positive relationship between psychological meaningfulness, work engagement and organisational commitment. Further, psychological meaningfulness predicts work engagement, whilst psychological meaningfulness and work engagement predict organisational commitment.Practical/managerial implications: Employers identifying their employees’ commitment patterns and mapping out strategies for enhancing those that are relevant to organisational goals will yield positive work outcomes (e.g. employees who are creative, seek growth or challenges for themselves).Contribution/value-add: This study contributes to the literature through highlighting the impact that meaningful work has on sustaining employee commitment to the organisation.
Servant leadership has been researched internationally and various types of favourable individual, team, and organisational outcomes have been linked to the construct. Different servant leadership measures have been validated to date and a clear distinction has been made between the theory of servant leadership and other leadership theories. However, it seems that research on the implementation of servant leadership within an organisation is still in need. The main functions of a servant leader are not yet conceptualised in the literature to help researchers or practitioners to implement servant leadership successfully within organisations. After conducting a systematic literature review, the main functions of a servant leader were identified. These functions were clustered into strategic servant leadership and operational servant leadership and supported by servant leadership characteristics and competencies as defined by current literature. The results of this study might help practitioners to develop servant leaders more effectively and assist organisations to cultivate a servant leadership culture within companies. Limitations and future research needs are discussed.
Job crafting has gained prominence in research and organizational practice as an important work behaviour that can cultivate positive workplace outcomes. The present study uses job crafting theory to argue that experienced meaningfulness plays a mediating role in the link between task, cognitive and relational crafting behaviours and peer-ratings of job performance over time. Additionally, this study validates the weekly version of the Job Crafting Questionnaire (JCQ). A total of 134 employees participated in a weekly diary study over the course of three weeks (N = 402 observations). Results of multilevel confirmatory factor analyses showed that the JCQ has a three-factor structure, and differentiates between task, cognitive and relational crafting. Consistent with predictions, cognitive crafting indirectly influenced both peer-rated in-role and extra-role performance through meaningfulness, while task crafting had a partial indirect relationship with peer-rated in-role performance. We also found that relational crafting significantly predicted peer-rated extra-role performance. In addition, crafting in previous weeks increased meaningfulness and job performance in subsequent weeks. We conclude that job crafting is an important means for improving individual and organizational outcomes and that cognitive crafting specifically is an important workplace behaviour in achieving meaningfulness at work.
Orientation: Job crafting can result in a number of positive outcomes for teachers, such as increased meaningfulness and engagement at work. Increased work engagement and psychological meaningfulness may yield positive benefits for the practice of teaching, thus highlighting the pivotal role of job crafting.Research purpose: The study’s aim was to investigate the relationship between job crafting and subjective well-being amongst South African high school teachers. Subjective well-being comprises psychological meaningfulness and work engagement. The potential mediating effect that psychological meaningfulness had on this relationship was further explored.Motivation for the study: Being in a highly stressful occupation, teachers need to continuously find ways to craft their working practices in order to deal effectively with their job demands and to capitalise on their available job resources. Furthermore, South Africa’s current education system calls for serious proactive measures to be taken to improve and rectify the current status, such as job crafting.Research approach, design and method: A quantitative, cross-sectional survey design was used and administered to a sample of South African high school teachers situated in Gauteng, South Africa (N = 251).Main findings: A positive relationship was found between job crafting (increasing structural resources and challenging job demands) and work engagement. Furthermore, psychological meaningfulness mediated the relationship between job crafting and work engagement amongst the sampled high school teachers.Practical/managerial implications: Teachers who craft their work to better suit their preferences and needs will obtain greater meaning in their work and experience increased levels of work engagement. Training programmes and/or group-based interventions targeted around job crafting techniques may be particularly useful in the South African teaching context.Contribution/value-add: This study highlights the importance of job crafting to the well-being of teachers. It further contributes to the literature pertaining to job crafting and teaching specifically, as well as to the limited job crafting research that has been conducted in the South African context.
Individual personality is known to have a direct impact on job performance. Yet, little is known about the behavioural processes through which personality unfolds and ultimately affects employee performance.Research purpose: This study set out to investigate the indirect relationship between personality and performance through job crafting behaviour. Job crafting, the proactive changes employees make to their task, relational and cognitive job boundaries, has been shown to relate to a number of positive employee and organisational outcomes.Motivation for the study: Individual differences, such as personality, affect the manner in which employees approach their work, be it in the tasks they complete or the relationships that they build with others. It is thus imperative to understand how unique personality traits have an impact on important business outcomes such as job performance.Research approach/design and method: A quantitative cross-sectional research design was conducted amongst a sample of South African working individuals (N = 580). Structural equation modelling (SEM) was the primary statistical technique used to investigate the research hypotheses. Main findings:The study results showed that the 'Big Five' personality traits indirectly influenced job performance (i.e. in-role behaviour, organisational citizenship behaviour) through job crafting as a mediator.Practical/managerial implications: Organisations who take the initiative to truly understand their employees and their unique personalities have a greater chance of leveraging valuable employee and business outcomes such as job crafting and job performance. Incorporating valid and reliable personality measures in an organisation's recruitment and selection process may thus prove beneficial in predicting proactive work behaviours and overall employee performance. Contribution/value-add:This study contributes to the limited knowledge surrounding the individual antecedents of job crafting behaviour and further shows how one's predisposition (i.e. personality) can have an indirect impact on performance through the behaviours employees engage in, such as job crafting.
