Selon les perspectives théoriques de la mobilisation et du choc des cultures, un style de gestion trop directif ne répond pas aux attentes d’autonomie des professionnels, ce qui risque de se traduire par une démobilisation. Pourtant les conclusions d’une étude empirique (échantillon de plus de 2 000 professionnels du secteur public) remettent en cause ces perspectives théoriques en affirmant que les professionnels préfèrent davantage être enrégimentés par leur supérieur que d’être indépendants (ne pas être contrôlés par leur supérieur). Une réanalyse des données conduit à des conclusions plus nuancées. La satisfaction des professionnels envers le style de gestion de leur supérieur augmente au fur et à mesure que les styles de gestion sont plus ouverts. De plus, un modèle d’équations structurelles indique que la dimension humaine du style de gestion (participation) et la satisfaction des professionnels envers cette dimension jouent un rôle important dans la mobilisation des professionnels. Il est donc important de se soucier de son personnel pour le mobiliser.
Jusqu'à présent, peu de recherches se sont intéressées au roulement des membres au sein des organismes professionnels. La présente étude comble, en partie, cette lacune en analysant les intentions de rester membre ou non (ainsi que de redevenir membre ou non) des professionnels appartenant (ou ayant appartenu) à un organisme professionnel en ressources humaines ou en relations industrielles. À partir de données collectées par questionnaires (n = 916 membres actifs et 217 membres inactifs), des analyses de régression ont permis d'isoler plusieurs facteurs explicatifs importants comme l'attachement affectif à l'organisme. Les résultats obtenus permettent, entre autres, de mettre à jour différentes logiques d'affiliation à un organisme professionnel.
Depuis quelques années, les services de ressources humaines font l'objet de vives critiques, et ce, dans un contexte de ressources de plus en plus rares. Une façon de contrer cette menace de l'environnement est de « faire les choses autrement » en se structurant différemment. Par exemple, il est possible de passer d'une structure par fonctions (avec des spécialistes) à une structure par équipes multidisciplinaires (avec des généralistes). Le but de cette étude est d'évaluer dans quelle mesure cette nouvelle forme de structuration — par équipes multidisciplinaires — d'une direction de ressources humaines (DRH) a un impact sur les acteurs touchés par cette réorganisation (gestionnaires et membres de la DRH). Inspirées principalement de l'approche de l'évaluation des DRH par les clients, deux enquêtes par questionnaires ont été réalisées dans une organisation du secteur public. A partir d'un échantillon de 138 individus (79 gestionnaires et 59 membres de la DRH), l'analyse statistique révèle que la restructuration est perçue plus positivement par les gestionnaires que par les membres de la DRH.Over the last few years, human resources departments have been subjected to some strong criticism, at the same time their staffs have shrunk. One way to counter this threat from the outside is to "do things differently" by restructuring. For instance, a structure based on functions (with specialists) could be replaced by a structure based on multidisciplinary teams (with generalists). The purpose of this study is to evaluate the extent to which the restructuring into multidisciplinary teams of an organization's human resources department (HRD) affect the people involved (line managers and HRD members). Inspired mainly by the multiple-constituency approach, two surveys were carried out in a public organization.Based on a sample of 138 individuals (79 Une managers and 59 HRD members), statistical analysis shows that the restructuring was seen more positively by the Une managers than by the HRD members. Overall, the managers (the internal clients of this HRD) saw positive, although rather modest changes as a result of the reorganization. The positive changes that the clients perceived mainly concerned the quality of tools, the quality of operational services and client service. They also felt that their responsibility had increased following the reorganization. On the whole, only a small number of managers were dissatisfied with the reorganization (13/77 or 16.9%), while many felt satisfied (31/77 or 40.3%). Finally, 42.9% of the line managers (33/77) were neutral (neither satisfied nor dissatisfied).On the other hand, the HRD employees were much less positive in their evaluation of the reorganization. Cette étude, réalisée auprès de 1 133 professionnels en ressources humaines au Québec, a identifié, au moyen d'une analyse typologique des loyautés professionnelle et organisationnelle, trois groupes de professionnels. Plusieurs différences de perception concernant les facteurs de remise en question de la carrière ont servi conjointement avec d'autres variables sociodémographiques et de carrière à distinguer et nommer ces trois types de professionnels. Il s'agit des « professionnels établis », « en voie d'être établis » et « non établis ». Une discussion replace ces résultats dans le contexte du renouvellement de la fonction « ressources humaines » qui influence non seulement les tâches et rôles des professionnels du domaine, mais aussi certaines facettes de leur carrière.During the past few years, the human resource function has undergone major transformations. This renewal process will probably have an impact in the near future not only on the content of human resource professionals' tasks and roles, but also on several aspects of their career. The purpose of this study is to better understand a facet of this transformation by identifying factors that would motivate professionals to reconsider their career choice. Furthermore, this topic is examined in more depth by analyzing the joint effect of professional and organizational commitments on the relative importance that human resource professionals give to these factors in reconsidering their career choice.The results of this research are based on data collected by questionnaire. A total of 4283 questionnaires were sent to human resource professionals from lists provided by the two Quebec associations in the field. Out of these, 1155 human resource professionals responded and 22 of the responses were rejected, giving a sample of 1133 respondents or a response rate of 26.4%. Results revealed that different types of professionals would reconsider their career choice for different reasons.First, the respondents were asked to assess the importance of 24 reasons that would push them to reconsider their career choice by answering a number of questions on scales varying from 1 (would not play a role at all) to 5 (would play a totally important role). Principal component analysis of these items revealed five dimensions which, by decreasing order of importance, are as follows: "lack of professional challenges" (e.g., lack of interest, limited roles, dead-end positions), "lack of intrinsic recognition" (i.e., related to the nature of work, such as work not being recognized for its value, being blamed more often than praised, vague performance criteria), "lack of professional stimulation" (e.g., obstacles coming from colleagues or bosses, results too far in the future), "lack of statutory recognition" (being confined to low status positions, to counselling rather than decision-making roles, receiving lower salaries in this profession as opposed to other professions), and "ambiguity due to new roles" (being asked to play new roles without having sufficient competenc...
