Zusammenfassung: in diesem beitrag wird die Frage diskutiert, ob Coaching in einer reinen prozessberatung bestehen kann. Zunächst wird das Konzept von ed Schein gegen andere beratungsmodelle abgegrenzt. Daran anschließend wird anhand des Coachingprozesses gezeigt, in welchen Stadien Coaching primär prozessberatung ist, in welchen aber auch Sequenzen von expertenberatung oder sogar aspekte des arzt-patient-Modells relevant sind. es zeigt sich, dass der Coach als Experte vor allem über Konflikt-, Management-und über Organisationswissen verfü-gen sollte. abschließend wird postuliert, dass auch Coachingausbildungen diesem Zusammenspiel von prozess- und expertenberatung rechnung tragen sollten. At first she explains the concept of Edgar Schein with its background. After this she describes the process of coaching with its special sequences of process consultation or expert consultation. Finally, the consequences for coaching education are discussed.
Die Mehrzahl aller Bildungspolitiker sowie sonstige an Schulen interessierte Personengruppen sind sich einig: Schulen müssen sich verändern. Die Lehrkräfte sollen die Kinder und Jugendlichen besser als bisher zum Lernen motivieren, sie gezielter in ihren intellektuellen Wachstumssprozessen unterstützen, ihre soziale Integrationsfähigkeit möglichst günstig beeinflussen usw. Außerdem sollen sich Schulen fachspezifisch positionieren, mit ihrem regionalen Umfeld möglichst nahtlos kooperieren -und natürlich Kosten sparen. Solche und vergleichbare Intentionen haben in den letzten Jahren etliche Change-Spezialisten zur Entwicklung von organisatorischen Veränderungsstrategien in Schulen animiert. Dabei lassen sich zwei Wege unterscheiden:(1) Von einem Teil der Autoren wird der organisatorische Wandlungsprozess als "Veränderung von außen" mit externen Beratern angestrebt. Dabei handelt es sich meistens um eigens für diesen Zweck ausgebildete Change-Agents, die mit dem gesamten Personal einer Schule Veränderungen im Sinne von "Organisationsentwicklung" (OE) erarbeiten (Rolff 1993;Schley 1995; Buhren, Rolff 1996 u.a.).(2) Eine alternative Strategie besteht in der "Veränderung von innen" (z.B. Jötten, Konerding 1994; Lore 1998 u.a.). Hierbei werden Schulen durch gezielte Maßnahmen der Personalentwicklung von Kollegium und Leitung zur Etablierung neuer Führungsund Organisationsstrukturen animiert. Dabei handelt es sich neben Fortbildungsveranstaltungen im Allgemeinen um Supervision für das Kollegium und um Coaching für die Leitung. All dies soll zum selbstbestimmten Ausloten und Ausgestalten neuer Handlungsräume führen.Mit diesem Beitrag möchte ich dafür plädieren, den ersten Weg nicht ohne den zweiten zu beschreiten, beide als Ergänzung zu begreifen und auf Dauer sogar den zweiten auszubauen. Ich will zunächst deutlich machen, dass den Änderungsstrategien des ersten und des zweiten Weges je unterschiedliche "verdeckte" Gehalte bzw. Implikationen zu Grunde liegen. Daran anschließend werde ich die besondere Bedeutung von Coaching für die Schulentwicklung erläutern; denn in den kommenden Jahren wird es sich voraussichtlich als eine zentrale Maßnahme für Change-Prozesse in Schulen erweisen.
