L’article traite du concept de la diversité en entreprise, appréhendé en lien avec les pratiques RSE menées dans leurs dimensions sociales. En effet sur la base d’une étude de cas unique à visée compréhensive, notre recherche explore la problématique de l’effectivité des pratiques RSE des entreprises au Maroc. Il s’agit d’examiner dans quelle mesure les discours communiqués en la matière synchronisent avec la réalité vécue, voire ressentie, par les collaborateurs. Notre contribution étudie aussi les éventuels facteurs de discriminations subies, voire ressenties en entreprise. Dès lors, nous soutenons l’idée selon laquelle les labels et les certificats ne peuvent refléter la réalité des pratiques managériales des entreprises. Cette dichotomie entre le discours et le réel est à prévaloir dans les études en management, en faisant appel aux outils de la triangulation méthodologique. De ce fait, l’instauration d’une politique de diversité et de lutte contre la discrimination ne devrait plus être prise comme un effet de mode ou une simple philanthropie d’entreprise. Elle doit être reliée aux démarches RSE des entreprises prônant une égalité des chances en faveur de la méritocratie en entreprise.
De nos jours, les entreprises marocaines sont de plus en plus interpellées sur leurs façons de gérer les ressources humaines. Il ne s’agit plus de considérer les collaborateurs comme un simple coût à optimiser, mais de les considérer comme une ressource à valoriser. En passant d’une orientation administrative à une vocation stratégique de la fonction RH en entreprise. Cela sous-entend la décentralisation des politiques RH avec l’ensemble des responsables fonctionnels, notamment les managers de proximité. Désormais, ces managers constituent un véritable relais RH et se trouvent face à une panoplie de défis en la matière. Notre article explore cette problématique dans le cadre d’un groupe financier panafricain caractérisé par une diversification d’activités lui imposant une gestion décentralisée de son capital humain. L’objectif étant d’appréhender le rôle attendu par les managers de proximité en matière de leurs attributions RH. En effet, notre étude de cas révèle que les politiques RH ne doivent en aucun cas se limiter aux simples procédures dépourvues de dimensions humaines. L’entreprise est censée instaurer une démarche participative découlant de l’implication des différents acteurs dans la mise en place d’une politique RH décentralisée dont les managers de proximité sont le principal relais.
