Resumo Este estudo objetivou analisar as vivências de prazer-sofrimento de oito assistentes em administração de uma universidade que solicitaram remoção motivada por alguma insatisfação. O estudo, realizado entre setembro de 2013 e agosto de 2015, referenciou-se na psicodinâmica do trabalho. Optou-se por entrevistas semiestruturadas e pela análise de conteúdo. Diferentes aspectos relacionados ao trabalho emergiram de três categorias centrais: prazer; sofrimento; estratégias defensivas e luta por reconhecimento. Em relação ao sofrimento, os entrevistados apontaram o estigma e a invisibilidade das atividades-meio, preocupação constante com aspectos conflituosos do trabalho, somatização e intensificação do trabalho. Já as vivências de prazer foram relacionadas às condições salariais, qualificação no trabalho, retribuição simbólica e possibilidades de reconhecimento. Em face do sofrimento, destacaram-se estratégias defensivas na luta pelo reconhecimento: priorização da qualificação; verbalização dos problemas; e busca de instrumentos de proteção de conflitos, entre outras. Na expectativa de minimizar insatisfações, os entrevistados utilizaram a remoção, que se revelou exitosa em parte dos casos, auxiliando-os na ressignificação do trabalho e preservação da saúde. Esse instrumento, porém, não atua na origem das vivências de prazer-sofrimento. O sofrimento, além de intrínseco ao trabalho, situa-se em um contexto organizacional que cria entraves à possibilidade individual de ressignificá-lo por meio da remoção. Palavras-chave trabalho; prazer; sofrimento; remoção; psicodinâmica.Abstract TThis study aimed to analyze the experiences of pleasure-suffering of eight assistants in administration of a university that requested removal motivated by some dissatisfaction. The study, carried out between September of 2013 and August of 2015, was referenced in the Psychodynamics of Work. We chose semi-structured interviews and content analysis. Different aspects related to work emerged from three central categories: pleasure; suffering; defensive strategies and fight for recognition. Concerning suffering, the interviewees pointed out the stigma and invisibility of the middle activities, constant concern with conflicting aspects of work, somatization and work intensification. The experiences of pleasure were related to salary conditions, work qualification, symbolic retribution and possibilities of recognition. Faced with suffering, defensive strategies were highlighted in the fight for recognition: prioritizing qualification; verbalization of problems; and search for instruments of conflict protection, among others. In the expectation of minimizing dissatisfaction the interviewees used the removal that proved to be successful in part of the cases, helping them in the resignification of work and preservation of health. This instrument, however, does not act in the origin of the experiences of pleasure-suffering. The seasonal halocline impacts the exchange of heat, energy, and nutrients between the surface and the deeper ocean, and it is changing in response to Arctic sea ice melt over the past several decades. Here, we assess seasonal halocline formation in 1975 and 2006-2012 by comparing daily, May to September, below-ice salinity profiles collected in the Canada Basin. We evaluate differences between the two time periods using a one-dimensional (1D) bulk model to quantify differences in freshwater input and vertical mixing. The 1D model metrics indicate that two separate factors contribute similarly to stronger stratification in 2006-2012 than in 1975: (1) larger surface freshwater input and (2) less vertical mixing of that freshwater. The first factor is mainly important in August-September, consistent with a longer melt season in recent years. The second factor is mainly important from June until mid-August, when similar levels of freshwater input in 1975 and 2006-2012 are mixed over a different depth range, resulting in different stratification. These results imply that decadal changes to ice-ocean dynamics, in addition to freshwater input, significantly contribute to the stronger seasonal stratification in 2006-2012 than in 1975. The findings highlight the need for near-surface process studies to elucidate the roles of lateral processes and ice-ocean momentum exchange on vertical mixing.
ResumoEste estudo objetiva analisar as relações entre prazer-sofrimento de assistentes em administração e os diferentes modelos de gestão em uma Instituição Federal de Ensino Superior. A metodologia está ancorada na psicodinâmica do trabalho associada a um estudo de caso. Oito servidores foram entrevistados. As análises ocorreram por meio da análise de conteúdo categorial temática. Observaram-se na instituição diferentes características das práticas dos gestores que tendem a se aproximar mais de um ou outro modelo. Verificaram-se rotatividade das chefias, influência política e condutas patrimonialistas. Esses aspectos revelaram-se influentes na subjetividade dos servidores. Na expectativa de minimizar o sofrimento, os servidores utilizaram a remoção, que, neste estudo, revelou-se como exitosa em parte dos casos, auxiliando-os na ressignificação do trabalho. Esse instrumento, porém, não atua na mudança de práticas de gestão relacionadas ao sofrimento, pois elas se situam em uma cultura e estrutura organizacional que sobrepuja a possibilidade individual de remediá-las por meio da remoção. Management models and the suffering of management assistant workers AbstractThis study analyzes the relationship between pleasure and suffering of management assistants, and the different management models, in a Federal Institution of Higher Education. The methodology is based on the Psychodynamic of Work combined with a case study. Eight workers were interviewed. The analyses were carried out using thematic content analysis. In this institution, different characteristics were observed in the practices of managers who tend to be closer to one or another of the models. The findings included management turnover , political influence, and patrimonialist practices. These aspects have proved influential on the subjectivity of workers. Hoping to minimize their suffering, the workers used transfers, which in this study proved to be successful in part, assisting them in redefining their work. This instrument, however, does not act in changing management practices related to suffering, because they are situated in a culture and organizational structure that outweighs the possibility of individuals remedying them through a transfer. As organizações públicas necessitam que novos conceitos sejam desenvolvidos e postos em prática para que elas se mantenham eficientes diante dos crescentes desafios. Por meio do desenvolvimento da gestão do desempenho de pessoas e posterior aproveitamento do potencial de seus colaboradores as organizações podem alcançar esse êxito (TEIXEIRA, 2014). Diante disso, buscou-se saber se a Prefeitura Municipal de Ipanguaçu desenvolve essa sistemática e se os seus gestores estão utilizando suas potenciais habilidades para conduzir seus liderados, neste fim. Objetivou-se, com isso, analisar a existência de uma cultura favorável a implementação da gestão do desempenho de pessoas em tal organização. Constatou-se a existência de limitações funcionais e estruturais. Quanto aos métodos a pesquisa caracterizou-se como exploratória, básica e quanti-qualitativa e a pesquisa de campo foi utilizada para obtenção dos dados. Por fim, propôs-se algumas alternativas que podem auxiliar na implementação da gestão do desempenho de pessoas considerando os interesses, as necessidades e realizações tanto da organização como dos indivíduos
