Les managers peuvent faire l’objet d’un certain nombre de critiques quant à l’exercice de la fonction d’encadrement dont ils ont la charge. Toutefois, rares sont les auteurs et les recherches qui ont tenté d’expliquer les difficultés rencontrées par cette population dans les PME tout particulièrement. En ce sens, les recherches en gestion (anglophones et francophones) ne s’intéressent quasiment pas à la question de la qualité de la GRH mise en œuvre dans les PME à destination de leurs managers . Il existe donc selon nous un manque de travaux et de connaissances scientifiques dans notre domaine vis-à-vis de cette thématique, ce qui ouvre un champ de recherches « stratégique » pour les années à venir, compte tenu du nombre et du poids des PME dans le tissu économique français. Pour notre part, nous mobilisons ici une recherche-intervention que nous avons réalisée dans une PME. Au travers de ce cas, nous apporterons une première analyse des difficultés de prise en charge de la fonction d’encadrement au travers de l’insuffisance voire de l’absence de Management des Ressources Humaines des managers par et dans les PME . Dans cette optique, les managers ne peuvent pas être systématiquement tenus pour les seuls responsables des maux des PME, tant ils peuvent, eux aussi, être mis dans des situations et des conditions de travail inconfortables contribuant aux difficultés d’exercice qu’ils rencontrent. Toutefois, d’autres travaux de recherche seront nécessaires pour conforter cette première analyse mais aussi pouvoir proposer des hypothèses prescriptives complémentaires à celles que nous présentons.
L’expression du stress dans les entreprises s’accompagne souvent d’une remise en cause des pratiques de gestion et d’encadrement des personnes. Nous considérons que ce phénomène révèle les imperfections de la fonction hiérarchique telle qu’elle est exercée aujourd’hui. Le stress que nous qualifions de dysfonctionnel cristallise ainsi les défauts du management mis en œuvre par les responsables hiérarchiques dans certaines organisations.
Les pratiques d’encadrement font l’objet de nombreuses critiques mais aussi de propositions pour mettre en œuvre de « nouveaux » modèles dans les entreprises. Une revue rétrospective de la littérature nous permettra de questionner les évolutions du métier de manager. Par la suite, nous mobiliserons une recherche-action réalisée pour la branche professionnelle de la communication publicitaire afin de dessiner les contours possibles du métier de manager demain et les nécessaires accompagnements RH qui en découlent.
Cet article porte sur un instrument stratégique, la prospective des métiers, qui permet d’identifier l’impact des mutations sur le ou les métiers d’une organisation mais aussi sur les pratiques de management et les modalités d’organisation du travail. Nous en questionnons la portée et les limites en nous appuyant sur les résultats d’une recherche-intervention menée auprès de deux fondations opérant dans les secteurs sanitaire et médico-social en cours de rapprochement. Nous avons pu définir quatre scenarii permettant d’éclairer les décideurs afin de faire face aux mutations identifiées et de les articuler avec une stratégie managériale et des ressources humaines alternative que la nouvelle organisation pourrait mobiliser pour accompagner sa création et sa mise en place. Nos résultats contribuent aux travaux visant à développer des outils d’aide à la décision à l’intention des équipes managériales qui sont de plus en plus confrontées à la nécessité d’anticiper et de comprendre aussi bien les mutations externes de leur environnement sectoriel et d’affaires, que les mutations internes de nature managériale, humaine et organisationnelle.
