Job performance is increasingly being seen to encompass constructs such as organizational citizenship behavior (OCB) and counterproductive work behavior (CWB). To clarify the OCB-CWB relationship, a meta-analysis was conducted. Results indicate a modest negative relationship (p = -0.32). The relationship strength did not increase appreciably when the target of the behavior (the organization vs. other employees) was the same. Moreover, OCB and CWB exhibited somewhat distinct patterns of relationships with antecedents. The OCB-CWB relationship was moderated by the source of the ratings, the presence of antithetical items, and the type of response options. An employee-centric perspective is proposed whereby both OCB and CWB are perceived as adaptive behavior. Implications for organizations are discussed.
Situational strength pertains to the idea that various characteristics of situations have the ability to restrict the expression and, therefore, the criterion-related validity of individual differences. Despite situational strength’s intuitive appeal, however, little information exists regarding its construct space. This review (a) categorizes extant operationalizations into four facets (constraints, consequences, clarity, and consistency), (b) examines the empirical literature on situational strength—relevant hypotheses, and, on the basis of the proposed taxonomy and literature review, (c) provides several avenues for future theoretical and empirical research. It is the authors’ hope that these efforts will encourage additional research and theorizing on this potentially important psychological construct.
The authors hypothesized that because the causal theories of East Asians were more holistic and complex than those of Americans, the amount of information considered before making a final attribution would be larger for East Asians than for Americans. This hypothesis was supported through 4 studies. When participants attempted to explain a deviant behavior (Study 1) or a prosocial behavior (Study 2), Korean participants took into consideration a greater amount of information than did either American or Asian American participants. Study 3 replicated the findings of Studies 1 and 2 within each culture. Finally, Study 4 established a link between the present findings and past research on culture and attribution. Namely, Study 4 found that Koreans made more external attributions than Americans because Koreans considered more information than did Americans.
Antecedents of interpersonally directed forms of citizenship and counterproductive behaviors (i.e., interpersonal helping and harming, respectively) have been studied most often under the broad categories of individual differences and job attitudes. Although these behaviors often are exhibited within the confines of interpersonal relationships, the impact of relationship quality and context on such behaviors has been understudied. The present study uses a social networks framework to examine the relational antecedents of interpersonal helping and harming in a sample of 62 members of a college sorority house. Results indicate that relational variables--direct, third-party, and structural or positional characteristics of positive and negative affective networks, and the frequency of voluntary interaction--explain substantial incremental variance (beyond traditional predictors) in helping and harming. Moreover, helping and harming were themselves weakly positively interrelated. Implications for theory and practice are discussed.
SummaryDebates about the utility of conscientiousness as a predictor of job performance have focused primarily on mean effect size estimates, despite theoretical and empirical reasons to expect variability across situations. The present study meta-analytically demonstrates that occupation-level situational strength is one important source of this variability. Consistent with theory, predicted uncorrected conscientiousness-performance correlations ranged from r ¼ .09 to .23 (overall performance) and r ¼ .06 to .18 (task performance), with stronger correlations observed in weak occupations. These results highlight the need for continued inquiry into the nature of situational strength, its impact on other predictor-outcome relationships, and the implications of these issues vis-à-vis theory and practice.
