PurposeThis study aims to investigate the impact of toxic leadership, organizational justice and organizational silence on hospital employees' intention to leave their jobs.Design/methodology/approachA questionnaire survey was conducted with permanent and contractual employees of a university teaching hospital, including nurses, medical assistants, health technicians and clerical staff. Structural equation modeling was used to develop and test the model.FindingsThe findings reveal that toxic leadership is directly and negatively related to organizational justice, while all dimensions of organizational silence and the intention to leave are positively related. In this model, the coefficients of the relationships are found to be higher, almost doubling in permanent employees than in contracted employees, except for the relationship between toxic leadership and silence to protect the organization. This exception lies in the fact that permanent workers with long-term employment have been dealing with the managers for many years.Research limitations/implicationsThe model can be extended with counterproductive behavior, work performance and satisfaction measures and work stress and compared with different sectors using higher sample volumes.Originality/valueIn the human-centered health-care industry, it is essential to know the way leadership behaviors guide health-care professionals. The negative leadership behaviors can negatively affect both employees' self-esteem and their attitudes toward patients and their relatives. The results of the present study are expected to contribute to the development of more effective manager selection and promotion policies by policy-makers as well as the determination of short- and long-term employment policies.
ÖzBu çalışmanın temel amacı, toksik liderlik biçiminin örgütsel sağlığı etkileyip etkilemediğini ortaya koymaktır. Örgütsel sağlık, örgütün çevresel değişimlere uyum sağlayabilmesi amacıyla çalışanların fiziksel ve ruhsal olarak kendini iyi hissetmesi, bu durumun da örgütü ve örgütsel iklimi olumlu etkilemesidir. Bir örgütün lideri olarak yöneticinin kötü liderlik göstermesi, çalışanın ve dolayısıyla örgütün sağlığını bozabilmektedir. Çalışmada, örgüt sağlığını olumsuz şekilde etkileyeceği iddia edilen toksik liderlik biçimi temel alınmıştır. Toksik lider, örgüt içinde çalışanlara kötü davranan, onları devamlı aşağılayan, narsist eğilimleri olan bir lider tipidir. Kendini çalışanlarına kabul ettirmek için, yüksek ölçüde kontrol yetkisini kullanması çalışanların moral, motivasyon ve verimliliğini düşürmekte, örgüt için yıkıcı olmakta, örgütsel iklimi olumsuz yönde etkilemektedir. Çalışmada, toksik liderlik özelliklerinin örgütsel sağlığı nasıl etkilediği karşılaştırmalı olarak incelenmiş toksik liderlik ile örgütsel sağlık arasındaki ilişkiyi açıklayan önermeler yapılmıştır. Yapılan çıkarımlarda toksik liderin yıldırma davranışları, istismarcı, narsist ve otoriter kişiliği çalışanların dolayısıyla örgütün sağlığını olumsuz olarak etkilediği yönündedir. AbstractThe main purpose of this study is that shows the effect of toxic leadership style to organizational health. Organizational health is that employees feel well physically and mentally, so that it affects a positive to organization and organizational climate in order to adapt to environmental changes,. As a leader of the organization, harmful exhibition of the manager influences negatively to the health of the employees and the organization. This study is based on the toxic form of leadership, claimed that it negatively effects on the organizational health. As a leader type of having narcissistic tendencies, toxic leaders mistreat employees within the organization. By using the high extent authority of control in order to make employees to accept him/her, toxic leaders affect negatively employees' morale, motivation and productivity. In addition, toxic leaders, disruptive of the organization, affect negatively organizational climate. In the study, in the framework characteristics of toxic leadership, examined how it affects organizational health, using comparison methodology. The study concludes with propositions, which explore of the relationship between organizational health and toxic leadership. The conclusions made that the toxic leader's bully behavior, abusive, narcissistic and authoritarian personality effect negatively on employees' and organizational health.

Örgütler, rekabet ortamında yerleştirme maliyetlerinin yüksek olması nedeniyle, nitelikli çalışanlarını kendilerinde tutmaya çabalamaktadır. Buradaki soru şudur: Çalışanlar neden örgütten ayrılmak veya örgütte kalmak ister? İçsel göstergeler, işten ayrılma niyeti ve işgücü devir oranıyken; dışsal göstergeler bunlara dâhil edilmemektedir. İşe gömülü olma, örgüt içi nedenlerin dışında, çalışanların toplumdaki konumları ve bu konumlarındaki somut ve soyut nesnelerle ilişkilerini de içermektedir. Çalışmanın amacı, akademik yazında yer alan işe gömülü olma ölçeklerinin yapı geçerlilik ve güvenirliklerinin, Hatay'da, ikisi özel ikisi devlet, dört hastanedeki hemşire ve sağlık memurlarında test edilmesidir. Birbirinden türetilmiş dört ölçek ve bu ölçeklerin tümünün yer aldığı ölçek, üç aşamalı olarak analize tabi tutulmuştur: açımlayıcı faktör analizi ve benzeşme geçerliliği; doğrulayıcı faktör analizi ve ayrışma geçerliliği; model sınaması. Teorik geçerliliğinin sağlanması için işe gömülü olma ile ilişkili örgütsel bağlılık ve işten ayrılma niyeti analizlere dâhil edilmiştir. Analizlere göre, işe gömülü olma ölçeklerinin açık uçlu ifadelerinin ölçeklerle bütünleşmediği, çevresel boyutunun geliştirilmesi ve Türkiye'ye özgü yeni bir ölçek oluşturulması gerektiği ortaya çıkmıştır.
