The present cross-sectional study aims to investigate (1) the direct effects of perceived organizational support and role overload on work-family conflict and (2) the mediating role of role overload in the relationship between perceived organizational support and work-family conflict using a Turkish sample. The hypotheses were tested with a sample of 344 employees from small and medium-sized enterprises in Turkey. The results demonstrated that perceived organizational support was negatively related to both family to work conflict and work to family conflict of the employees. Role overload was also positively related to both family to work conflict and work to family conflict. In addition, the results indicated that role overload did not have a mediating role between perceived organizational support and work-family conflict.
There have been ongoing debates on ways to manage occupational stress. One of the most important debates is on how to increase employees' resistance level against stress. The purpose of this research is to examine the effects of psychological capital on workplace stress and turnover intention, and to reveal the mediation of workplace stress on the relationship between the psychological capital level of employees and turnover intention. Research was conducted on 719 employees of the tourism sector in Antalya (Turkey), thought to be under great stress due to the intense interaction with customers. In this context, confirmatory factor analysis was made in order to test whether the adapted scales were appropriate for research data. Hypotheses and the effect of mediation were tested through hierarchical regression. The results proved that psychological capital has a negative and significant effect on workplace stress and employee turnover intention. Furthermore, research outcomes showed that workplace stress partially mediates the effect of psychological capital on turnover intention. Practitioners of the tourism sector were advised about the importance of psychological capital, which can be improved by training, in terms of finding solutions to job stress and turnover rate.
Yüksek ve küresel rekabet ortamında işletmeler rakiplerine üstünlük sağlayarak ayakta kalma mücadelesi vermektedirler. Bu mücadelede başarılı olmanın en önemli şartlarından bir tanesi de, çalışanların güçlerinden ve yeteneklerinden azami fayda sağlayabilmektir. Bu kapsamda örgütsel vatandaşlık davranışı (ÖVD), çalışanların işletmeye olan katkılarının biçimsel rollerinin ötesine geçtiği önemli bir davranış biçimidir. Organ (1983), ÖVD'yi "biçimsel ödül sisteminde doğrudan ve tam olarak dikkate alınmayan, fakat bütün olarak örgütün fonksiyonlarını yerine getirmesine yardımcı olan, gönüllülüğe dayalı isteğe bağlı çalışan davranışları" olarak tanımlamaktadır. İşten ayrılma niyeti, çalışanların örgütten ayrılma konusundaki bilinçli ve temkinli bir kararı veya eğilimi olarak tanımlanmaktadır (Bartlett, 1999: 70). İşletmelerde çalışanların sık sık işten ayrılmaları yani, işgücü değişim hızının yüksek olması önemli sıkıntılara sebep olabilmektedir (Demir ve Tütüncü, 2010:67). Bu nedenle özellikle kalifiye çalışanların uzun süreli olarak çalışmaya devam etmeleri arzu edilmektedir. Zira, örgütte sosyalleşen, belli performans seviyesine ulaşan çalışanların işletmeden ayrılmaları eğitim, oryantasyon ve düşük performanstan kaynaklanan maliyetlere sebep olabileceği düşünülmektedir. Çalışanların işten ayrılma niyetlerini etkileyen faktörlerden birisi de aşırı iş yüküdür (Jones vd., 2007: 664-665). Aşırı iş yükü, çalışanların fazlaca yüklendiği roller olarak tanımlanmakta ve uzun zaman çalışmayı, ezici ve zorlayı görevleri kapsadığı ifade edilmektedir (Greenhaus vd., 1989). Elloy ve Smith (2003); aşırı iş yükünün nitel olarak işten gelen taleplerin ya da görevlerin çok zor olması ile ortaya çıkarken, nicel olarak aşırı iş yükünün bireyin birden çok farklı görevi yapması gerekirken, bunları, yerine getirememesinden kaynaklandığını belirtmektedir (Derya, 2008:14). ÖzBu çalışmanın sorunsalı duygusal emek düzeyinin stres ve işten ayrılma niyeti üzerindeki etkisi ile duygusal emeğin işten ayrılma niyeti üzerindeki etkisinde stresin aracı rolünün olup olmadığını araştırmaktır. Araştırma kapsamında veriler Gaziantep' de bulunan kamu hastanelerinde çalışan 428 ve özel hastanelerde çalışan 239 hemşireden toplanmıştır. Yapısal eşitlik modellemesi ile yapılan analiz sonucunda; yüzeysel rol yapmanın stresi ve işten ayrılma niyetini pozitif ve anlamlı olarak etkilediği, doğal duygular sergilemenin ve stresin işten ayrılma niyetini anlamlı olarak etkilediği ve yüzeysel rol yapmanın işten ayrılma niyeti üzerindeki etkisinde stresin aracı rolünün bulunduğu tespit edilmiştir. AbstractThe purpose of this study is to analyze whether or not emotional labour level has an effect on stress level and intention to quit and whether or not stress has a moderating effect on the effect of emotional labour on intention to quit. The data that has been gathered from 428 nurses from public hospitals and 239 nurses from private hospitals in Gaziantep, analzed by using exploratory and confirmatory factor analysis as well as correlation and reliability analyses with structural equality model. According to the results, superficial role playing impacts stress and intention to quit and natural emotions and stress effects intention to quit as well as the fact that stress has a regulatory role on the effect of superficial role playing on intention to quit. We believe that the data of stress effect,, as a regulatory role, will contribute to the literature.
