Background: Increasing work engagement in a sustainable way remains a challenge despite years of research on the topic. Relationships at work are vital to foster engagement or disengagement. While the relational model by Kahn and Heaphy is conceptually appealing to explain work engagement, it lacks empirical support.Aims: The aims of this study were to investigate the associations among relational factors, psychological conditions (psychological meaningfulness, availability and safety) and work engagement and to test a structural model of work engagement.Setting: A total of 443 individuals in an agricultural research organisation participated in a cross-sectional study.Methods: Four scales that measured relational factors, the Psychological Conditions Scale and the Work Engagement Scale were administered. Latent variable modelling was used to test the measurement and structural models.Results: The results confirmed a structural model in which relational facets of job design contributed to psychological meaningfulness. Emotional exhaustion (inverse) and co-worker relationships contributed to psychological availability. Supervisor relationships contributed to psychological safety. Psychological meaningfulness and psychological availability contributed to work engagement, while emotional exhaustion contributed to disengagement.Conclusion: The relational context is an important target for intervention to affect the psychological conditions which precede work engagement. To promote work engagement, it is vital to focus on psychological meaningfulness, psychological availability and emotional exhaustion.
Orientation: Burnout of employees is well documented within South Africa, but researchers have adapted imported instruments with a number of limitations. Therefore there is a need to develop a new instrument suitable for use in South Africa.Research purpose: To give an overview of current burnout measures, identify gaps within the literature and develop a new burnout scale for use within South Africa. The research examined the construct validity, reliability, construct equivalence and item bias of this new scale and investigated any differences that exist in relation to demographic variables.Motivation for the study: This study aimed to address various limitations regarding existing measures by developing a reliable and valid instrument for measuring burnout in South African employees that includes cognitive, physical and emotional (affective) components.Research approach, design and method: This empirical, quantitative research study delivered a cross-sectional survey, including the burnout scale and a biographical data questionnaire, to 443 employees of an agricultural research institution. Items for the burnout scale were written based on a literature review.Main findings: Exploratory factor analysis with target rotations resulted in a three-factor burnout model. Reliability analysis showed that all three scales (1) were sufficiently internally consistent and (2) showed construct equivalence for Black and White employees and speakers of Afrikaans and African languages. A practically significant difference in burnout levels was found in relation to age.Practical/managerial implications: The scale can be used to assess burnout for different cultural groups within research-based institutions.Contribution/value-add: This study contributes to knowledge regarding the burnout levels of employees in an agricultural research institution in South Africa and provides a new burnout scale that can be utilised in similar institutions.
Orientation: Understanding the job demands and resources experienced by workers in an agricultural organisation.Research purpose: The objective of this study was to examine the validity and reliability of the Adapted Job Demands and Resources Scale (AJDRS) as well as to establish prevalent job demands and resources of employees in an agricultural organisation. Demographic differences were also investigated.Motivation of the study: The agricultural sector of any national economy plays a very important role in the overall welfare of the country. Identifying the prevalent job demands and resources in an agricultural organisation is therefore of paramount importance since the negative consequences of employees experiencing very demanding jobs with few resources have been well documented in stress literature.Research approach, design and method: A cross-sectional survey design was used. The sample consisted of 443 employees in an agricultural organisation. The AJDRS was used to measure the research variables.Main findings: The findings of this research show evidence for the factorial validity and reliability of the AJDRS. Statistical differences were found with regard to the job demands and resources experienced by employees in different positions.Practical/managerial implications: Interventions to improve the perceived job demands and resources in the organisation should focus on physical resources (equipment).Contribution/value-add: This study contributes to knowledge concerning the job demands and resources that are prevalent in an agricultural organisation in South Africa.
