Researching Change and Changing: Integrating Collaboration and Action Through Interiority

Abstract: In this essay, we are arguing that the field of organizational change and development is positioned to face the challenges of researching change and changing for the next decade and beyond. The core values in the field—that researching change and enacting changing are collaborative ventures undertaken in the present tense where the outcome is actionable knowledge, and that it serves the practical ends of organizations and generates the knowledge of how organizations change—are of utmost relevant for the emergi… Show more

“…At the center of collaborative inquiry is the endeavor to initiate and develop authentic relationships between all those engaged in the effort (Shani & Coghlan, 2021a, 2021b. We consider collaborative inquiry relationships as Level Two relationships because they involve true partnerships centered on action, research, and inquiry between different actors.…”

“…Interiority is the process whereby people attend to the cognitional operations within themselves, that is, the data of consciousness (Coghlan, 2017). This is a personal process in which people can catch themselves in the act of knowing and bring it into their conscious awareness (Shani & Coghlan, 2021b). By attending to both the data of sense (what they see and hear in the external data) and the data of their consciousness (how they are experiencing, questioning, understanding, and judging) in the present tense, the participants can engage with the full range of their experiences, their questions, understandings, their judgments, decisions, and actions and expose them to honest conversation in the mode of humble inquiry of a Level Two relationship.…”

“…Engagement in collaborative research steers toward co-generating actionable knowledge. This orientation is grounded in systematic conversations and dialogue between organizational “insiders” and researchers on the outside, aiming to address change and create practical knowledge about organizational change (Coghlan, 2011; Shani & Coghlan, 2018, 2021). Developing a healthy system is, therefore, a process where researchers and practitioners—together—find new possibilities of active contribution to reshape one's history and the collective life.…”

“…Thus, through interiority researchers can both catch themselves in knowing and bring it into their conscious awareness (Coghlan, 2016(Coghlan, , 2023. By attending to both the "data" of their consciousness (how they are experiencing, questioning, understanding, and judging) and the data of sense (what they see and hear), researchers can engage with the empirical data of their experiencing, the intellectual data of their understanding (by abductive reasoning in the context of discovery), and the rational data of their judgments (by deductive or inductive reasoning in the context of verification) (Shani & Coghlan, 2021). This focus on interiority coheres with what, in previous contributions (anonymized), we have defined as a reflexive approach to action research, a process in which participant-researchers and researcherparticipants engage in the constant reconstruction of meaning around social reality through interaction and sharing of experience and thus unsettling their representation of it.…”

“…In other words, to be an activist or engaged scholar (Gümüsay & Reinecke, 2022; Hoffman, 2021; Van de Ven, 2007) who collaborates with different stakeholders to conduct research that positively impacts the world (Bansal & Sharma, 2022; Sharma et al, 2022). Interestingly, the above are hallmarks of organization development as a field, exemplified by the notions of action research, collaborative inquiry, and reflexive practitioners (Shani & Coghlan, 2021; Worley & Good, 2021), and it is an area of knowledge that the Journal of Applied Behavioral Science has developed and published for decades (Schwarz & Vakola, 2021).…”
