Impact of Green HRM Practices on Environmental Performance: The Mediating Role of Green Innovation

Numerous organizations have faced substantial environmental performance challenges resulting from more than a half-century of worldwide industrialization. Grounded in social learning theory and recourse-based view theory, this study explores environmental performance and its impact on employees and industry outcomes. Drawing on a cross-sectional online survey of 500 full-time employees working in the chemical industry in Lahore, Pakistan. The results revealed a significant positive influence of Green HRM practices on employees’ Green innovation as well as on environmental performance. Additionally, significant influences of study variables were recorded on outcomes such as green compensation and reward, green performance management and appraisal, green training and development, and green recruitment and selection. Several key policy insights related to consumer resistance to innovation in low income societies and future research directions are suggested, along with theoretical and practical implications.

Remote and hybrid working models and accelerated digitalization of the human resources processes were introduced in most organizations worldwide as a consequence of the COVD-19 pandemic. This digital revolution at the workplace was forced by extraordinary circumstances, thus its impact had not been anticipated before. This motivated the authors to study the new work reality. The research was based on a hypothesis that the digitalization of work and the human resources processes, approaches organizations to the sustainable development ideal. Sustainability is here understood as maintaining a balance between economic, environmental, and social factors. The authors analyzed the impact between the digital processes and the way of working on the following areas: CO2 emissions, creating plastic waste, saving energy, creating a gender-diverse and inclusive workplace. To verify the hypothesis, the authors used their own original and desk research. The original research was conducted within a Berlin-based tech startup between March 2020 and August 2021. Additionally, the authors ran surveys among international startups and scale-ups. Based on their findings the authors concluded that there can be a positive correlation between digitalization and increased organizational sustainability. This result is significant not only for the human resources specialists but can indicate a direction for a general business strategy.

The increasing focus on environmental sustainability has opened up a new area of research that explores the role of green “human resource management (HRM)” practices. Scholars in this field are investigating how these practices can support efforts toward achieving environmental sustainability. Although there is growing interest in studying green HRM practices, there have only been a few studies that have looked into how these practices affect the abilities, experience, expertise, intelligence, knowledge, skills, and training of employees in relation to pro‐environmental behavior (PEB). This is important as PEB can help to reduce negative environmental activities and promote green sustainability in the hospitality sector. To bridge this empirical gap, the investigation of the effects of green HRM practices on PEB was carried out, with a particular emphasis on the mediating function of green human capital (GHC). A research study was conducted on 269 stable participants in the Nigerian hospitality sector using the “partial least squares [PLS]” approach. The study successfully shows that green HRM practices, such as green hiring, green training and development, green discipline management, and environmental performance, can directly predict GHC. The analysis was based on both PLS and social cognitive theory (SCT). According to the study, green HRM practices are connected to PEB through GHC, except for green compensation. The study indicates that PEB can be predicted by environmental performance and GHC. This study has significant theoretical implications for green HRM practices and provides valuable insights to hospitality managers. Moreover, it offers suggestions for potential areas of future research.
