Führung im Orchester: Kunst ohne künstlerische Freiheit? Eine empirische Untersuchung

Abstract

Die Führung von Orchestermusikern durch den Dirigenten ist weitgehend direktiv, obwohl es sich hier um einen Bereich handelt, in dem kreative Leistungen erzeugt werden. Ein direktives Führungsverhalten ist im Orchester einerseits aus Gründen der Koordination notwendig; andererseits ist jedoch mit negativen motivationalen Sekundäreffekten bei den geführten Orchestermusikern zu rechnen. Erst wenn die Musiker den Dirigenten als unbestrittene fachliche Autorität akzeptieren, werden diese negativen motivationalen Sekundäreffekte kompensiert. Anhand einer Stichprobe von 186 Musikern aus 20 deutschen Orchestern wird gezeigt, dass eine direktive Führung im Orchester die künstlerische Qualität insbesondere dann fördert, wenn zugleich die unbestrittene fachliche Autorität des Führenden hoch ausgeprägt ist. Aus diesem Befund werden Schlussfolgerungen für die Führungsforschung gezogen.
