Zusammenfassung. Eigenverantwortung ist ein wichtiges gesellschaftliches Konzept, das in der beruflichen Arbeit ein wünschenswertes Merkmal darstellt. Was darunter genau zu verstehen ist und wie man dieses Personmerkmal messen kann, wurde in drei Studien (n 1 = 103 Berufstätige, n 2= 120 Studierende, n 3 = 85 Studierende) untersucht. Die Ergebnisse verweisen auf eine angemessene psychometrische Qualität der neu entwickelten 18-Item Skala. Ferner wurden ermutigende Hinweise zur Validität der Skala gefunden, da sich eine positive Korrelation mit der Zielbindung für die Bearbeitung einer schwierigen Aufgabe ergab. Weitere wichtige Befunde sind, dass die Eigenverantwortung im Rahmen der Big Five-Persönlichkeitsmessung vor allem mit Gewissenhaftigkeit und Offenheit für Erfahrung mäßig korreliert. Die Korrelation mit sozialer Verantwortung fällt ebenfalls moderat aus, so dass es gerechtfertigt ist, Eigenverantwortung als ein neues, eigenständiges Konstrukt zu fassen. Eine Korrelation zwischen Eigenverantwortung und sozialer Erwünschtheit weist zudem darauf hin, dass dieses Personmerkmal allgemein positiv beurteilt wird. Es erscheint lohnend, auf Basis des neu entwickelten Messinstruments die möglichen Vorzüge einer hohen Eigenverantwortung im Kontext personalpsychologischer Arbeit genauer zu untersuchen.

Cet article de crit l'application d'un instrument de mesure comme e tant un e le ment du systeÁ me de gestion participative de la productivite (PPM) dans une usine de taille moyenne produisant des composants en caoutchouc. En faisant appel aÁ un plan quasi expe rimental, l'intervention PPM a ame liore la productivite tout en e tant relie e a Á la clarte des objectifs, mais pas aÁ une meilleure cohe sion des groupes. On en conclut que la PPM accroit la productivite surtout graà ce aÁ une meilleure transparence des objectifs et des taà ches, mais que ces gains de productivite ne peuvent eà tre obtenus avec certitude si un systeÁ me concurrent d'e valuation de la performance fonctionne en paralleÁ le avec la PPM.Introducing group work as a principle of work organisation to increase productivity in organisations operating in a globalising economy requires new methods of measuring performance in groups. This study describes the introduction of a measurement instrument as part of a participative productivity management (PPM) system in a medium sized factory producing rubber compounds. Using a simple quasi-experimental design, the PPM intervention was found to produce an increase in productivity and was also related to goal clarity, but not to higher group cohesion. It is concluded that PPM helps to increase productivity mainly by increasing task and goal clarity, and that increases in productivity can only be reached reliably when no competing system of performance appraisal exists besides PPM.
