Introduction: The purpose of this study was to analyze the role of general and occupational stress in the relationship between workaholism (recognized in two ways: as addiction and as behavioral tendency) and the intensity of work-family and familywork conflict. Materials and Methods: The study included 178 working people. The survey was conducted at three stages -half a year before a holiday, right after the holiday and half a year after the holiday. The Excessive Work Involvement Scale (SZAP) by Golińska for the measurement of workaholism recognized as addiction; The Scale of Workaholism as Behavioral Tendencies (SWBT) by Mudrack and Naughton as adapted by Dudek et al for the measurement of workaholism as behavioral tendency; the Perceived Stress Scale by Cohen et al., as adapted by Juczyński for the measurement of general stress; the Scale of Occupational Stress by Stanton in the adaptation of Dudek and Hauk for measurement of occupational stress; the Scale of Work-Family Conflict WFC/FWC by Netemeyer et al. with the Polish adaptation of A.M. Zalewska. Workaholism was measured once -before a holiday, the explained and intervening variables (the level of conflicts and stress, respectively) were measured at three stages. To test the mediating role of general and occupational stress, hierarchical regression analysis as well as the method of bootstrapping were applied. Results and Conclusions: Our results indicate that general stress is an important mediator of the relationship between workaholism recognized as an addiction and work-family conflicts. Occupational stress turned out to be the only mediator in the relationship between workaholism (recognized as an addiction) and the work-family conflict, noted exclusively in the first stage of the study. Both general and occupational stress were not significant mediators in the relationship between workaholism recognized as a behavioral tendency and the conflicts described.
StreszczenieWstęp: Analizy dotyczące negatywnych następstw pracoholizmu są niejednoznaczne, a badania dotychczas prowadzono z użyciem różnych narzędzi pomiaru. Celem niniejszych badań była więc odpowiedź na pytanie o zależność pracoholizmu mierzonego róż-nymi narzędziami od stanu zdrowia psychicznego, stresu odczuwanego w życiu i w pracy, negatywnego afektu i konfliktu na linii praca-życie rodzinne. Materiał i metody: Badaniom poddano 178 osób (71 mężczyzn, 107 kobiet) w wieku 23-66 lat, pracujących od co najmniej 4 lat. Do badania pracoholizmu zastosowano 4 narzędzia, bazujące na odmiennych konceptualizacjach tego konstruktu: Work-Bat (Workaholism Battery) Spence i Robbins, Kwestionariusz do Pomiaru Uzależnienia od Pracy (Work Addiction Risk Test -WART) Robinsona, Skalę Pracoholizmu jako Tendencji Behawioralnej (Scale of Workaholism as Behavioral Tendencies -SWBT) Mudracka i Naughton oraz Skalę Zaabsorbowania Pracą (The Scale of Being Absorbed by Work -SZAP) Golińskiej. Do pomiaru możliwych negatywnych następstw zastosowano: 28-pytaniowy Kwestionariusz Ogólnego Stanu Zdrowia (General Health Questionnaire-28 -GHQ-28) Goldberga, Skalę do Badania Konfliktu Praca-Rodzina (P-R) i Rodzina-Praca (R-P) (Scale of Work-Family/Family-Work Conflict -WFC/FWC) Netemeyera i wsp., Skalę Spostrzeganego Stresu (Perceived Stress Scale -PSS) Cohena i wsp., Krótką Skalę do Mierzenia Stresu w Pracy (Brief Scale of Vocational Stress -BSVS) Stantona i wsp. oraz Skalę Nastroju (Mood Scale) Wojciszke i Baryły. Wyniki: W przeprowadzonych badaniach najsilniejszy związek pracoholizmu z jego negatywnymi następstwami dla funkcjonowania jednostki zaobserwowano w przypadku zastosowania 2 metod diagnostycznych -WART i SZAP w adaptacji Golińskiej. Pozostałe narzędzia diagnostyczne (Work-Bat i SWBT) wykazują bardzo słaby i na ogół nieistotny związek z wybranymi aspektami funkcjonowania jednostki, co wskazuje, że wyniki uzyskane z ich zastosowaniem nie pozwalają na przewidywanie negatywnych następstw pracoholizmu. Wnioski: Zastosowana metoda pomiaru pracoholizmu zdaje się być kluczowa w predykcji jego potencjalnych skutków -różne konceptualizacje zjawiska prowadzą do uzyskania zróżnicowanych wyników, co ma istotne znaczenie dla badaczy i praktyków zajmujących się zagadnieniem pracoholizmu. Istnieje potrzeba dalszych prac nad konceptualizacją i operacjonalizacją pojęcia pracoholizmu. Med. Currently, we are witnessing many changes in the social and business environment, that affect the functioning of organizations, including their training policy and training management processes. The COVID-19 pandemic has increased the number and frequency of changes, making the environment even more unpredictable, which makes it difficult to plan development processess and implement training activities over longer units of time. Therefore, there is a strong need to redefine the current approach to training management in business organizations. The main objective of this article is to ley down a new approach to trainings management, based on a literature review, which appears to be more flexible and adequate in the context of current social and business situation. This model is based on the choosen assumptions of agile methodologies, thus eliminates the shortcomings and limitations of the classical model. In summary, the main advantages and limitations of this approach are discussed.
Zadowolenie z pracy jest ważnym tematem, poruszanym zarówno przez teoretyków, jak i praktyków zajmujących się funkcjonowaniem przedsiębiorstw. Literatura przedmiotu dostarcza danych na temat dwóch grup czynników warunkujących satysfakcję zawodową. Są to odpowiednio czynniki dyspozycyjne, związane z osobą pracownika, jak również czynniki środowiskowe, związane między innymi z treścią wykonywanej pracy i jej formą. Jedną z najbardziej znanych koncepcji zadowolenia z pracy i motywacji wewnętrznej podmiotu jest koncepcja JCM Hackmana i Oldhama (należąca do nurtu work – design, wskazująca na środowiskowe uwarunkowania satysfakcji zawodowej). W niniejszym artykule zaprezentowany został model JCM wraz z podstawowymi przesłankami. Dodatkowo autor dokonał przeglądu literatury dotyczącej telepracy – nowego zjawiska na rynku pracy. Jedną z postulowanych konsekwencji wykonywania pracy w sposób niestandardowy, z wykorzystaniem nowoczesnych technologii, jest zwiększony poziom zadowolenia wśród pracowników, choć badania w tym obszarze są niejednoznaczne i nadal nie wiadomo, czy i dlaczego telepracownicy są bardziej zadowoleni od swoich kolegów, wykonujących pracę w sposób standardowy i od czego de facto zależy zadowolenie pracowników wykonujących zadania za pośrednictwem telepracy. Model JCM Hackmana i Oldhama jest odpowiednią podstawą do badania mechanizmów warunkujących zadowolenie z pracy wśród telepracowników
