PurposeIn times of market volatility and uncertainty, finding effective strategies to attract and retain individuals continues to be a challenge for organizations. Based on the psychological empowerment process (Spreitzer, 1996), this paper strives to examine if the application of agile project management could serve as such a strategy.Design/methodology/approachIn two independent studies, the authors used an experiment with students as potential applicants (N = 121) and a field study with employees (N = 229) to test the predictive quality of agile project management for attracting individuals toward the organization.FindingsUsing structural equation modeling, the authors identified an indirect relationship between agile project management and attraction toward the organization via psychological empowerment. The authors found this relationship for potential applicants as well as employees. Furthermore, individuals high in sensation seeking are found to be more attracted toward organizations that apply agile project management than individuals low in sensation seeking.Research limitations/implicationsThe findings contribute to the empowerment literature by establishing agile project management as a work structure that fosters feelings of psychological empowerment.Practical implicationsTaken together, these results suggest that agile project management can attract individuals who seek novel, complex and intense sensations. Where applicable, organizations may highlight their practice of agile project management methodologies as part of their employer brand to attract future specialists for agile projects.Originality/valueThis paper is the first to integrate the research streams on agile project management and attraction toward the organization using quantitative data.
As a global pandemic, COVID‐19 impacts work‐related processes, placing strain upon many employees in project teams. Identifying process variables and potential organizational resources can play an important role in addressing employee mental health, both for the current pandemic and future crises. Based on an extension of the job demands–resources model, this paper introduces COVID‐19 demands as distal job demands, examining their influence on emotional exhaustion through proximal unfinished tasks. Furthermore, we suggest that agile project management acts as a buffering job resource in this relationship. In two studies, we drew samples from Germany (N = 168) and the USA (N = 292). Across studies, COVID‐19 demands had an indirect effect on emotional exhaustion, mediated by unfinished tasks. Furthermore, agile project management acts as a buffering job resource for individuals in Germany, attenuating the relationship between COVID‐19 demands, unfinished tasks and subsequent feelings of emotional exhaustion. In contrast, findings from Study 2 revealed that COVID‐19 demands were more strongly related to unfinished tasks and subsequent feelings of emotional exhaustion in the USA when individuals reported higher levels of agile project management. Taken together, our results indicate that project work under COVID‐19 fosters feelings of emotional exhaustion through the accumulation of unfinished tasks.
Psychological empowerment has become a popular construct in organizational research and practice. Leadership ranks high among the best predictors of employees’ psychological empowerment, yet little is known about which leadership styles prove more effective than others. This meta-analysis investigates the effects of four leadership styles on psychological empowerment. More specifically, we test whether empowering leadership evokes more psychological empowerment than transformational leadership, servant leadership, or transactional leadership. We found that empowering, transformational and servant leadership contribute almost equally to psychological empowerment. No relationship was found with transactional leadership. In an explorative manner, we tested the effects on the different dimensions of psychological empowerment. We found that the leadership styles had a weaker influence on the competence dimension of psychological empowerment. We also investigated the effects of several moderators on the relationships with psychological empowerment: country culture (power balanced freedom (PBF)), study design (cross-sectional vs. multi-wave studies) and publication status (published vs. unpublished). We found no moderating effects of culture, which indicates the universally empowering effects of the leadership styles. The relationships between leadership and empowerment were somewhat weaker when data were collected at different measurement points, and publication bias does not seem to be an issue in this research field.
